ObjectivesTo investigate the status of perceived organization support,emotional intelligence,compassion fatigue and work engagement in clinical nurses.To explore the influencing factors of them and their relationships to provide references for improving the work engagement in clinical nurses.MethodsThis study selected clinical nurses from a class A hospital in Shandong Province with convenience sampling.Measurement tools included Perceived Organizational Support Scale,Emotional Intelligence Scale,Compassion Fatigue Scale,Utrecht Work Engagement Scale and the general demographic information questionnaire.SPSS 26.0 and process were used for statistical analysis,including descriptive analysis,t-test,ANOVA,Pearson correlation analysis and the mediating effect test.Results1.Descriptive statistical analysis showed that among 476 nurses,the mean score of perceived organization support was(3.00±1.14),the mean score of emotional intelligence was(3.51±0.68),the mean score of compassion fatigue was(3.73±1.92),and the mean score of work engagement was(3.54±1.11).2.Univariate analysis showed that perceived organization support was associated with age,department,title,type of employment,salary and number of night shifts per month(P<0.05);Emotional intelligence was associated with age,department,marital status,title,working years,type of employment,salary and number of night shifts per month(P<0.05).Compassion fatigue was associated with age,title,type of employment,number of night shifts per month,working years and gender(P<0.05).Work engagement was associated with age,marital status,department,title,working years,rank,type of employment,salary and number of night shifts per month(P<0.05).3.Pearson correlation analysis showed that perceived organization support,emotional intelligence,compassion fatigue and work engagement in clinical nurses were correlated with each other.Specifically,perceived organization support was positively correlated with work engagement(r=0.637,P<0.001),emotional intelligence was positively correlated with work engagement(r=0.607,P<0.001),compassion fatigue was negatively correlated with work engagement(r=-0.538,P<0.001),perceived organization support was negatively correlated with compassion fatigue(r=-0.417,P<0.001),and emotional intelligence was negatively correlated with compassion fatigue(r=-0.443,P<0.001).Perceived organization support was positively correlated with emotional intelligence(r=0.524,P<0.001).4.The mediating effects showed that among clinical nurses,emotional intelligence played a significant mediating role in the relationships between perceived organization support and work engagement,accounting for 29.8013%(P<0.001).Compassion fatigue played a significant mediating role in the relationships between perceived organization support and work engagement,accounting for 21.5232%(P<0.001).The relationship between perceived organization support and compassion fatigue was mediated by emotional intelligence accounting for 38.0171%(P<0.001).And the relationship between emotional intelligence and work engagement was mediated by compassion fatigue accounting for 24.7375%(P<0.001).Emotional intelligence and compassion fatigue played chain mediating roles in the relationship between perceived organization support and work engagement,and the proportion of effect was 6.2559%(P<0.001).Conclusions1.In this cross-sectional survey,the perceived organization support,emotional intelligence,compassion fatigue and work engagement in clinical nurses were all at moderate levels,and scores of the four variables were all affected by general demographic information.2.Perceived organizational support in clinical nurses was positively correlated with emotional intelligence and work engagement,and negatively correlated with compassion fatigue.Emotional intelligence in clinical nurses was negatively correlated with compassion fatigue and positively correlated with work engagement.Compassion fatigue in clinical nurses was negatively correlated with work engagement.3.Emotional intelligence and compassion fatigue can play chain mediating roles in the relationship between perceived organizational support and work engagement in clinical nurses.
