| ObjectiveTaking the clinical nurses in Tai’an city as the research object,the author paid attention to the present situation of professional benefit,working environment,job satisfaction and work engagement of nurses;to understanding the job satisfaction of nurses;to revealing the relationship between nurses’ professional benefit,work environment,job satisfaction and work engagement;to exploring the effect and mechanism of professional benefit,working environment and job satisfaction on nurses’ work engagement.Methods1.By means of literature analysis,this paper discussed the related factors of nurses’ professional benefit,working environment,job satisfaction and nurses’ work engagement,and the theoretical basis for guiding this study.2.By means of questionnaire method,a total of 454 clinical nurses were collected from three third-level hospitals and one second-level hospital in Tai’an city.The data of professional benefit,working environment,job satisfaction and work engagement were collected by using nurses’ professional benefit scale,nursing work environment scale,nurses’ job satisfaction scale and work engagement scale.The investigation data were analyzed by SPSS 22.0 software.The correlation analysis was applied to explore the correlation between nurses’ professional benefit,work environment,nurses’ job satisfaction and work engagement.Using hierarchical regression to analyze the influence of nurses’ professional benefit,working environment,job satisfaction on work engagement and their explanatory power.The relationship among the variables was analyzed by Amos23.0software,and the structural equation model were established to verify the effect and mechanism of nurses’ job satisfaction and professional benefit on work engagement.Results1.On the basis of literature analysis and theoretical research,a theoretical frame work was formed to guide this research.2.The average score of professional benefit of nurses was 139.84±17.36;the average score of working environment was 93.22±14.21;the average score of job satisfaction was 127.43±17.40;the average score of work engagement was53.11±23.17(n=454).3.The total score of nurses’ work engagement was positively correlated with the total score of professional benefit(r=0.433,P<0.01),positively correlated with the total score of nursing work environment(r=0.412,P<0.01),and positively correlated with the total score of nurses’ job satisfaction(r=0.500,P<0.01).The total score of nurses’ job satisfaction was positively associated with the total score of nurses’ professional benefit(r=0.586,P<0.01),positively correlated with the total score of nursing work environment(r=0.648,P<0.01).There was a positive correlation between the total score of professional benefit of nurses and the total score of nursing work environment(r=0.407,P<0.01).4.The influence of multiple correlation variables on nurses’ work engagement.The total explanatory power of the related variables to nurses’ work engagement reached39.7%.Demography and professional characteristics of nurses accounted for 24% of them;occupational income of nurses accounted for 8.2%;job satisfaction of nurses was5.9%;and working environment factors accounted for 1.6%.Among the factors of demography and professional characteristics of nurses,there were differences in working time,annual income,professional identity and job burnout among nurses.Nurses with working years within 3 years and more than 20 years,high annual income,high professional identity and low job burnout were highly engaged in their work.The different working departments of nurses also affected the level of nurses’ work engagement.To some extent,such as the level of work engagement of nurses working in emergency department and ICU was lower,while working in operating room was higher.5.Structural equation path analysis showed that: nursing work environment(β=0.101,P<0.01),professional benefit of nurses(β=0.161,P<0.01)and job satisfaction(β=0.382,P<0.001).All of them can directly and positively affect the work engagement.Nursing work environment can also play an indirect role in job involvement through the sense of professional benefits and job satisfaction.The intermediate effect accounted for 41.6% and65.6% of the total effects,respectively.Conclusions1.The professional benefit of clinical nurses was in the intermediate upper level,and the nursing work environment,nurses’ job satisfaction and nurses’ work engagement scores were all in the middle level.2.Nurses’ work engagement was positively correlated with professional benefit,working environment,and job satisfaction.3.Nurses’ work engagement was affected by multiple correlation variables.The total explanatory power of nurses’ work engagement was 39.7%,of which 24% were demographics and nurses’ professional characteristics,8.2% were nurses’ professional benefit,5.9%were nurses’ job satisfaction,and 1.6% were nursing work environment.4.Nursing work environment,nurses’ professional benefit and job satisfaction can play a positive role in the work engagement directly.Nursing work environment can also play an indirect role in work engagement through the intermediary role of nurses’ professional benefit and job satisfaction.5.Optimizing nursing work environment,enhancing nurses’ professional benefit and job satisfaction can increase nurses’ work engagement and patients’ safety. |
