The scale of China’s ports ranks first in the world,and the number of port equipment required for production operations by port enterprises ranks first in the world.The requirements for skilled personnel for port equipment maintenance are constantly increasing.However,due to low salary levels and imperfect incentive mechanisms,the problem of insufficient equipment maintenance and technical personnel has become increasingly apparent,affecting the normal operation of port production operations and the development of port enterprises.Studies have shown that an effective incentive mechanism can stimulate the passion of skilled talents and mobilize the enthusiasm,initiative and creativity of skilled talents.Although the motivation theory is widely used and there are many researchers,there are not many researchers who really focus on the incentive mechanism of skilled talents,and these researchers focus on the manufacturing field and the training of high-skilled talents,lacking specific work environments and different levels of research.The analysis of the characteristics of skilled personnel and the corresponding incentive measures cannot provide a good guide for port companies to effectively motivate skilled personnel in equipment maintenance.On the basis of comprehensively collating and analyzing relevant literature,this research is based on motivational theories such as hierarchy of needs theory and expectation theory,integrated field surveys,individual interviews,questionnaire statistics and questionnaire factor analysis to extract the impact of port equipment maintenance of W Port Company The main factors of the satisfaction of skilled talents point out the four problems of low job value,poor salary incentive effect,imperfect training system and imperfect promotion mechanism.In response to these four issues,this research proposes to implement diversified spiritual incentives,implement a competitive fixed-hour salary mechanism,build a multi-channel training platform such as a points system and innovation studios,and establish a dual-channel promotion mechanism for administrative positions and technical positions.Enhance the professional sense of accomplishment of maintenance employees,meet the needs of talent growth,respect and self-realization,so as to stimulate the enthusiasm and creativity of skilled talents and meet the development needs of port enterprises.This research shows that state-owned enterprise port equipment maintenance skilled personnel have strong career stability and high loyalty,but they have high requirements for organizational justice,respect and self-realization.Port enterprises under the state-owned system also need to adapt to their employees.The needs are constantly changing.This research reveals the applicability,importance and broad application prospects of incentive-related theories in port enterprises,makes up for the deficiencies of related research,and makes a certain contribution to the application of incentive theories in state-owned enterprises.Although this article also has limitations such as investigating and researching only a port company as a sample,the overall research results have strong practical significance for the deepening of the application of incentive theory in state-owned enterprises.
