| In the electronic material manufacturing enterprises,the manufacturing department is the cornerstone to realize the product value and support the development of the enterprise,and all the work of the enterprise needs to be implemented through the production line team,which directly affects the efficiency and competitiveness of the enterprise.Although the manufacturing department of Changguang company has its own performance management system,it is not mature enough,and the whole performance management framework is not perfect.Many drawbacks have been exposed in the implementation process,which has become a problem hindering the progress of the company and the personal development of employees.For example,the matching degree between personal goals and corporate strategy is not enough,the performance indicators are not quantified enough,the communication between supervisors and employees is not sufficient in the performance appraisal cycle,the application of performance appraisal results is not entire,and the purpose of motivating employees is not achieved.Performance management is an important means to motivate employees,unreasonable performance management can not objectively show the actual contribution and personal ability of employees,it will hit the morale of employees,and then cause the decline of the overall performance level of the organization.The results observed from the work of managers and the feedback from the investigation process all confirm that the low level of performance management of front-line employees in the manufacturing department leads to the decline of product quality and the increase of production cost.Production instability has weakened the organizational efficiency of manufacturing department and seriously affected the realization of enterprise strategic objectives.Therefore,it is of great significance to design a reasonable and scientific performance management scheme for the front-line employees of the manufacturing department to motivate employees,improve organizational performance and achieve the business objectives of the enterprise.Based on the key performance indicator method,Maslow’s hierarchy of needs theory and organizational justice theory,this paper analyzes the current situation and problems of the performance management of the front-line employees in the manufacturing department of Changguang company.Aiming at the unreasonable and mature performance management system,a new set of performance management system is designed Employee performance management program.It mainly uses the key performance indicators as a performance management tool to decompose the enterprise strategic objectives into individual key performance indicators from top to bottom.Through performance management process reengineering,new performance evaluation and performance appraisal tools are introduced,performance management indicators are scientifically designed,and relevant performance management guarantee mechanism is improved.The work focus of front-line employees in Changguang company’s manufacturing department is clarified through key performance indicators.To ensure the effective implementation of the new designed performance management scheme,we should form corporate culture,improve relevant systems,and implement multi-level performance management.The specific safeguard measures are given at different levels,such as meta incentive means.Through the research on the performance management scheme of the front-line employees in the manufacturing department of Changguang company,based on the incomplete current performance management framework,a new performance management framework is set up,including the performance plan setting,performance plan implementation,evaluation,feedback and result application of the front-line employees.It is hoped that the performance management scheme for the front-line employees of Changguang company’s manufacturing department based on the key performance management indicators can make the personal goals consistent with the organizational goals,make reasonable application according to the performance appraisal results,mobilize the enthusiasm of employees,realize the retention of excellent talents and screen out unqualified personnel,so that the employees can get the right talents and play their due value To improve the overall performance of the manufacturing department,to achieve the company’s strategic objectives,profit growth plays an important role.At the same time,the design of the performance management scheme for the front-line employees of the manufacturing department also provides ideas and reference for the performance management of the front-line employees of other departments of Changguang company,such as the warehousing department and the quality inspection department,and constantly innovates the management methods,so that the performance management can better serve Changguang company. |
