Leadership behavior has always been a hot spot in the field of management,and negative leadership behaviors,such as abusive management,have received more attention.Because of its destructiveness,abusive management will have a greater impact on employees’ psychological cognition and behavioral performance,and then affect the organization’s group structure and group cohesion.Counterproductive work behavior is a negative employee behavior accompanied by abusive management,which will have a very adverse impact on the personal development of employees and the interests of enterprises.Especially for new generation knowledge workers,the negative impact of abusive management will be more prominent due to the prominent personality and diverse values of this group.At the same time,because of the particularity of their work,their counterproductive behavior compared with the general staff will be more special and harder to detect,and the dangers of the consequences will be more serious.At present,a large number of surveys have found that negative leadership behavior is an important organizational factor that leads to employees’ deviant behavior.Some scholars believe that abusive management can positively predict employees’ counterproductive behavior,but regarding the mechanism and the boundary conditions are still necessary for further study.In view of this,this article will take the new generation of knowledge workers as the research object and introduce possible intermediary variables and moderators to further explore the mechanism of the role of abusive management on the counterproductive work behavior.With a view to filling the gaps in previous research and providing a practical practice path for enterprise talent management.Based on the review of domestic and foreign literature and theories on abusive management and counterproductive behavior,this study introduced cynicism as mediating variables and emotional intelligence as moderating variables,and proposed a theoretical model and research hypothesis of this paper.In this paper,data were collected from 391 new generation knowledge workers in different provinces and industries by means of questionnaire survey,and SPSS and AMOS software were used to conduct empirical analysis on the sample data.The following conclusions were finally obtained:(1)There were significant differences in education between abusive management and cynicism.Other demographic variables such as gender,marriage,age,position level,number of years of work,and monthly income have no significant effect on the differences in each variable.(2)Abusive management has a significant positive effect on the counterproductive work behavior of the new generation of knowledge workers.(3)Cynicism plays a mediating role between abusive management and counterproductive behavior of the new generation of knowledge workers.(4)Emotional plays a negative moderating role between abusive management and cynicism.That is,when the level of emotional intelligence of the new generation of knowledge workers is higher,the impact of abusive management on cynicism is weaker;and when the level of emotional intelligence is lower,the impact of abusive management on cynicism is stronger.(5)Emotional intelligence negatively regulates the mediating effect of cynicism between abusive management and counterproductive work behavior. |
