With the issuance of multiple “accelerating construction” policies by the government,the social rhythm has been continuously accelerated,and people increasingly feel the lack of time.The degree to which an individual feels that the time required for a work task is greater than his available time is called time pressure at work.Time pressure has a certain impact on people's physical and mental health,cognition,well-being,behavior and performance.How to effectively alleviate the loss of time pressure is a topic that scholars attach great importance to.At the same time,as the new generation of employees from the 1980 s to the 1990 s gradually grew into the main force in the workplace,new challenges were posed to the talent management of the enterprise.The contradictions and conflicts between the new generation of employees' distinctive personalities or values and the increasing pressure of working hours may lead to the emergence of negative emotions and counterproductive behaviors of employees.Counterproductive behaviors are related behaviors in which employees deliberately violate the interests of the organization.They are widespread in the organization and are usually hidden and highly destructive.Because of the particularity of the growth background of the new generation of employees and their increasingly important position in the enterprise,the form,frequency,and even the harmfulness of their counterproductive behaviors are different from those of non-new generation employees.Therefore,to understand the working mechanism of time pressure at work on the counterproductive behaviors,so as to suppress the occurrence of new generations of employees' negative behavior,which has become one of the practical management problems that modern enterprises need to pay attention to and solve.Based on resource conservation theory,stress-emotion model and work demandresource theory,this study explores the impact mechanism of working time pressure on the counterproductive behavior of new generation employees,and introduces psychological capital as a moderating variable.In this study,a total of 238 effective samples of new generation employees from multiple regions and industries were collected through the questionnaire collection method.Using SPSS19.0 software and Mplus7.4 software to perform descriptive statistical analysis,validity and reliability analysis,correlation analysis and regression analysis on the questionnaire data,to test the research hypothesis in this article,the main conclusions are as follows:(1)Time pressure at work positively affects the counterproductive behavior of new generation of employees;(2)Emotional exhaustion plays a full mediating role in the relationship between time pressure at work and the counterproductive behavior of new generation of employees;(3)Positive psychological capital such as optimism or hope negatively regulates the relationship between time pressure at work and emotional exhaustion.While time pressure increases,individuals with high levels of optimism or hope show lower emotional exhaustion;(4)The mediating role of positive psychological capital such as optimism or hope to negatively regulate emotional exhaustion on the relationship between time pressure at work and counterproductive behavior of new generation of employees.While an individual has a higher level of optimism or hope traits,the mediating effect of emotional exhaustion is weaker,showing a regulated mediating effect.The research conclusion not only expands the research on the working boundary conditions of the influence of working time pressure,but also expands the research on the cause mechanism of counterproductive behavior,and it has certain practical significance to the organization's daily response to working time pressure.
