Abusive supervision,a typical way of destructive leadership,has always been a research focus.Studies have shown that abusive supervision can be harm to the mental health,and changed the attitudes and behaviors of employees.Abusive supervision will lead to negative feedback of employees,for instance,damaging the productive files and abusing the members of the organization,which are also known as counterproductive work behavior-organization(CWB-O)and counterproductive work behavior-individual(CWB-I).Nowadays,with the rapid economic development,the leadership way and counterproductive work behavior(CWB)have seriously hindered the normal development of organizations.Avoiding these problems reasonably and effectively becomes the key for a company to develop rapidly and steadily.Therefore,basing on the background above,this thesis explores the impact of abusive supervision on CWB,confirms the mediating effect of organizational identity between abusive supervision and CWB,and the moderating effect of emotional intelligence between abusive supervision and organizational identity.First of all,through combining the domestic and foreign literature,this thesis concludes the research results of abusive supervision,CWB,organizational identity and emotional intelligence,clarifies the theoretical ideas of related researches,and then presents the breakthrough point and research assumptions,and constructs the theoretical model: the effect of abusive supervision on CWB,using organizational identity as the mediator variable and emotional intelligence as the moderator variable.Secondly,this thesis includes a questionnaire which was designed by drawing on some mature scales from China and abroad,and 323 valid data were collected by handing out the questionnaire.This thesis also applies several kinds of software like SPSS22.0 and AMOS22.0 to accomplish the reliability and validity analysis,correlation analysis and regression analysis,and to test the relationship between variables,and to confirm the mediating effect of organizational identity and the moderating effect of emotional intelligence.The empirical conclusions are as follows:First,abusive supervision and organizational identity have a significant impacton employee,i.e.,abusive supervision is positively correlated with CWB,and negatively correlated with CWB-O and CWB-I;organizational identity is negatively correlated with CWB and also CWB-O and CWB-I.Secondly,abusive supervision has an important impact on organizational identity,that is,abusive supervision is negatively correlated with organizational identity.Thirdly,organizational identity plays a mediating role in the relationship between abusive supervision and CWB,that is,the abusive supervision can affect the CWB directly,and also indirectly through affecting organizational identity.Finally,emotional intelligence has a negatively moderation on the relationship between abusive supervision and organizational identity,that is,emotional intelligence will undermine the impact of abusive supervision on organizational identity.
