| Employes have to take political measures to obtain their own interests because of the limited resources and diverse stakeholders.It is often said the "office politics",which will result in employees' corresponding organizational political perceptions,then affect employees' attitudes and behaviors.As a kind of negative behavior,counterproductive work behavior is universal and destructive,which seriously harbor the development of the organization.New-generation knowledge workers are at the core position of the enterprise,their counterproductive work behavior is more serious.So we use the new-generation knowledge workers as the respondents,perceptions of organizational politics as the independent variable,counterproductive work behavior as dependent variables to carry out research.The current study about the perception of organizational politics is only from a single pressure theory or social exchange theory,lacking the contrast analysis from the angle of stress and the exchange at the same time.In addition,the research of counterproductive work behavior from multiple factors is few.At the same time,low job satisfaction and stress tolerance characteristics of the new-generation knowledge workers are considerd.So the social exchange theory and conservation of resource theory are used to construct the research model.Job satisfaction(attitude variable)and emotional exhaustion(mental health variable)play mediator effect on perceptions of organizational politics to the new-generation knowledge workers' counterproductive work behavior.The literature and theories of this study's variables are combined,and then the theoretical model and research hypotheses of this paper are put forward.According to the domestic and foreign mature scales,the questionnaire is designed.On the basis of the prediction,the formal questionnaire for data collection and analysis is formed.According to data analysis results,managerial implications and the main research conclusions are put forward,the following conclusion as:(1)The perception of organizational politics positively effects the new-generation knowledge employees'counterproductive work behaviors(including the positive effect of perception of organizational politic dimension on two dimensions of counterproductive work behavior).(2)Job satisfaction is the partial mediation in the process of organizational politic perceptions influencing the new-generation knowledge workers'counterproductive work behavior.(3)Emotional exhaustion is the partial mediation in the process of organizational politic perceptions influencing the new-generation knowledge workers' counterproductive work behavior.(4)The partial intermediary influence of emotional exhaustion on organizational political perceptions to the new-generation knowledge workers' job satisfaction is not significant.(5)At the same time,the study variables in gender,time ofbirth,age and other demographic variables have significant differences.Finally,the limitations of study and prospects for the future research are put forward. |
