Perceived overqualification(POQ)refers to the fact that individuals think that their education,experience,skills or abilities exceed the requirements of the job.In the era of "borderless career",frequently organizational changes bring an unstable career to employees.Employees with higher professional skills and knowledge literacy are more adaptable to the needs of the current era.Therefore,it is very important to explore the work behaviors of employees with perceived overqualification.There are two studies in this paper.In study 1,the scale was revised to verify its reliability and validity in the context of Chinese culture.In study 2,based on the conservation of resource theory and career construction theory,the study explored the relationship between perceived overqualification,career success,job crafting and career adaptability.Four conclusions were obtained:(1)POQ was positively related to career success;(2)Such relationships were partially mediated by job crafting;(3)Career adaptability moderated the relationship between POQ and job crafting,such that the higher the employees' career adaptability,the stronger positive relationship between POQ and job crafting.(4)Career adaptability moderated the relationship between POQ and career success,such that the higher the employees' career adaptability,the stronger positive relationship between POQ and career success.(5)Career adaptability moderated the mediating effect of job crafting on the relationship between POQ and career success,such that this effect is stronger when employees' career adaptability was high.The theoretical significance of this study lies in that it explores the relationship between the perceived overqualification and individual career success,and expands the research on the antecedents of career success.This paper excavates the intermediate mechanism of the career success of overqualified employees and explains the internal reasons of the career success of the people who perceive overqualification from the perspective of resource preservation and career construction.It reveals the boundary conditions that the employee who perceived overqualification influences job crafting.
