We are living in a developing society and an era when people's demand level is constantly rising,people are paying more and more attention to their success in work and occupation,however,the influencing factors and ways of these successes are complicated,it is no longer determined unilaterally by knowledge,skills and other factors above the iceberg,but personality traits below the iceberg also play an increasingly important role in individual career success,and have become the focus of research.At the same time,the individual's ability to adapt to the rapidly changing and developing society,as well as the leadership's help to the individual in the organization,the relationship between superior and subordinate,etc.,will directly or indirectly affect the individual's behavior and feelings in the work.In order to study the personality factors affecting individual career success and their specific influencing paths,this study takes enterprise human resources managers as the research object,on the basis of the Big Five personality theory,construct a mediating model between personality traits and career success by introducing career adaptability as a mediating variable and leadership-member exchange relationship as a moderating variable,to clarify the direct influence of personality traits on career success,as well as the mediating effect of career adaptability and themoderating effect of leadership-member exchange relationship.Based on the mature scales of various variables,this study collects the personality traits and career adaptability information of human resources managers in the form of questionnaires,as well as the feelings of leadership-member exchange relationship in the organization and career success,and then uses relevant statistical tools to carry out regression statistical analysis on the variables,the results are as follows:Firstly,all dimensions of personality traits are significantly related to career success,of which neurotic personality traits will inhibit individual career success,while extroversion,openness,agreeableness and conscientious personality traits will promote individual career success.Secondly,the dimensions of personality traits are significantly related to career adaptability,neuroticism personality traits have inhibitory effects on career adaptability,while the other four dimensions can improve the level of individual career adaptability.Thirdly,career adaptability can significantly improve individual career success in both objective and subjective dimensions.Fourthly,career adaptability partially mediates the relationship between extroversion,openness and responsibility and objective career success,but doesn't reflect the mediating effect in the relationship between the other two personality dimensions and objective career success.In addition,career adaptability plays a part in mediatingbetween all dimensions of personality traits and subjective career success.Fifthly,the leadership-member exchange relationship regulates the relationship between career adaptability and subjective career success,but doesn't affect the relationship between career adaptability and objective career success.According to the research conclusion,this paper finally puts forward corresponding suggestions for human resources managers to achieve professional success from the individual,leadership and organization levels.It not only helps individuals to achieve professional success,but also has important reference value for enterprises to improve performance and maintain talent competitiveness,and can help individuals and enterprises to achieve a win-win situation.
