In recent years,the state attaches more importance to corporate social responsibility,environmental responsibility and economic responsibility and implements more strategies to promote corporate sustainable development and operation.Human resource,as the root of competitive advantage,is not only the key to corporate sustainable operation,but also an important capital to realize the'triple-win'of corporate financial performance,environmental performance and social performance.With the awakening of individual self-consciousness,traditional HRM that emphasizes employment over development cannot help an organization to obtain sustainable high-quality human resources.Therefore,how to exert the sustainability through sustainable human resource management has become the top priority of enterprise management and operation.One of the key points for an organization to realize human resources sustainability is the intercommunity between individual success and organizational success.This way can not only enhance the individual loyalty and investment for the organization in the career,but also facilitate the value increment of human resource.Through top-to-down and down-to-top organizational reforming ways,sustainable human resource management supports employees'initiative participation in work redesign,constantly stimulates their enthusiasm and interest in work,and enables them to fully devote themselves to organizational sustainable development.The stronger individuals perceived sustainable human resource management is,the stronger the sense of work meaning is.Employees may adopt more job crafting behavior to achieve self-value.In addition,the level of individual ability affects the implementation effect of job crafting.Individuals with high career adaptability have more psychological resources.Under favorable work circumstances,they are adept in promotion focus self-adjustment and will actively seek challenges and supports of growth demand.Under unfavorable work circumstances,they tend to employ prevention focus self-adjustment and will choose to actively preserve existing work resources and reduce obstructive work requirements of safety demand.Most of the previous studies only analyzed and discussed sustainable human resource management from the theoretical level,and have not published the exclusive research on the scientific scale development.At the same time,the interactive process between sustainable human resource management and individual career development has been not fully discussed.Therefore,it is of academic value and practical significance to develop a measurement of sustainable human resource management and to explore how sustainable human resource management help employees gain subjective career success.In order to further explore the deep meaning and the influence mechanism of sustainable human resource management.this research is mainly divided into two parts:First,under the China context,this study initially explored and discussed the concept,characteristics and dimensions of sustainable human resource management,and developed a formal scale of sustainable human resource management by using standardized processes.There were two rounds of data collection,including 365 valid samples.This study used software such as Mplus7.4 for data analysis.Second.based on social cognitive theory and regulatory focus theory,this study analyzed the influence of individual perceived sustainable human resource management on subjective career success.Job crafting behavior was also introduced as a mediating variable,and the moderating effect of career adaptability was considered.Through two rounds of surveys 0on 300 employees of five firms in Beijing,Shandong and other places.162 valid samples were collected.and software such as Mplus7.4 and Spss22.0 was used for data analysis.The findings are as follows:First,sustainable human resource management mainly includes three dimensions:economic rationality,environmental rationality and social rationality.After data analysis,a total of 19 items of sustainable human resource management scale were obtained,including 5 items of economic rationality subscale,6 items of social rationality subscale and 8 items of environmental rationality subscale.Secondly,perceived sustainable human resource management is conducive to the subjective career success of employees,and job crafting plays a mediating role in this mechnism.Under the condition of the high-level career adaptability,the individual job crafting behavior is more likely to complete the transformation from sustainable human resource management perceived by individuals to subjective career success.
