Under the background of borderless or changeable career,the individual occupational mobility by breaking various barriers becomes more and more frequent,which affects the talent stability and sustainable development of organization.And many studies show that,the frequent mobility has a lot to do with whether individuals can achieve their career success in the organization.At the same time,in order to avoid being eliminated,individuals also pay more attention to the rapid realization of their career growth or success.This shows that the study of the path to career success is particularly important for organizations and individuals.In recent years,because the instability of external environment and the flattening trend of enterprises have been strengthening,the advantages of individual initiative behavior to their career success are becoming more and more prominent.And job crafting,as an initiative behavior of individuals to adapt external environment and construct their own career,has gradually become a new research direction of this field in recent years,and has been valued and favored by many scholars.However,the research on the specific impacts of job crafting on career success and the internal mechanism between them,is the weakness of the existing field.So,based on the theories of career construction,job demands-resources and related literature,this thesis constructs the theoretical model of job crafting,job engagement and career success from the perspective of individual initiative behavior.On this basis,576 valid samples were collected by questionnaire,and the data was analyzed with SPSS and AMOS software,in order to examining the relationships among the three variables.The results show that:(1)the three dimensions of job crafting,namely,increasing structural work resources,increasing social work resources and increasing challenging work demands,have significant positive effects on career success,while the positive effect of reducing hindering work demands on career success is not significant;(2)the three dimensions of job crafting,namely,increasing structural work resources,increasing social work resources and increasing challenging work demands,have significant positive effects on job engagement,while the positive effect of reducing hindering work demands on job engagement is not significant;(3)job engagement has a significant positive effect on career success;(4)job engagement plays a mediating role between the three dimensions(increasing structural work resources,increasing social work resources,and increasing challenging work demands)and career success,however,there is no significant mediating effect between the reducing hindering work demands and career success.Finally,according to the conclusions,this thesis summarizes the corresponding enlightenments from the two aspects of enterprises and employees,and clarifies the research limitations and prospectsIn general,this thesis broadens and deepens the research of job crafting and career success in theory,clarifies the mediating mechanism between them,at the same time,it provides the scientific guidance for the organization to stabilize its talent pool and individuals to achieve their career success in practice.And,the main innovations of this thesis are as follows:firstly,from the perspective of individual initiative behavior,this thesis complements the research perspective of career success;secondly,it probes into the specific impacts of different dimensions of job crafting on career success,deepening the research of job crafting;thirdly,it introduces the mediating variable,clarifying the impact path of job crafting on career success and making up for the gaps of the existing research.
