With the rapid development of technology and globalization, the environment of the organization is becoming more complex and uncertain. Through structure rebuilding, flat, mergers and acquisitions, layoffs, outsourcing and many other ways, organizations get survived and grew, but on the other hand, characters of work and career life of staffs has undergone tremendous change, the period of Borderless career life is coming. With the transition of the economic systems, many of the original policies are not proper and the new ones are not mature yet, managers in china are facing a lot of pressure. They couldn’t find the answer of what is career success to them. Lacking of correct understanding of career success makes managers cannot taste the joy of success, thus causing burnout, changing jobs frequently. Therefore, correct understanding of career success has great significance for managers and organizations. Perceptions of career success of Chinese managers are influenced by the profound philosophical foundation of Chinese culture. Therefore, based on the Chinese philosophy, this paper studied the understandings of career success of Chinese managers, and how to improve these understandings of them.First the paper analyzed the career success and concerns based on different values from Chinese philosophy, in order to find the philosophical basis of the career success of Chinese people. Based on this, the paper then explored the subjective perceptions of career success of Chinese managers through literature review and questionnaire. Based on the theories above, through the case study of Tang Jun’s career development, the paper dug into the formation mechanism of the subjective perception of career success of the managers, deduced the logical route of "career adaptability->career adaptability Performance->subjective perceptions of career success", analyzed how the career adaptability and career adaptation performance affect on subjective perceptions of career success. The paper conducted empirical tests of a large sample on this. Main contents and conclusions of this paper are as follows,(1) Study on subjective perception of career success in the Chinese context.First, the paper analyzed the differences between eastern and western philosophy, and different values between Confucianism and Taoism. Second, the paper obtained basic indicators of the subjective perception of career success through literature review and interviews. The paper used the revised project total correlation coefficients (C1TC), the exploratory and confirmatory factor analysis method in the large sample empirical research, the conclusions are:subjective career success perception is a multi-dimensional constructs, divided into two dimensions of Confucianism and Taoism:Confucian dimensions includes the family harmony, organizational harmony and national harmony; Taoism dimensions, includes physical and mental balance, personal pursuit and their free will.(2) Empirical Study of the impact of career adaptability on career adaptation performance.Based on analysis of career adaptability theories, the paper tested the relationship between career adaptability and career adaptation performance. The conclusions are: among the Cognitive adaptability, learning transfer capacity, mood management, social information processing has a positive impact on career adaptation performance; self-definition capabilities, cognition of mood, social skills, and social awareness did not affect career adaptation performance.(3) Empirical Study of the impact of career adaptation performance on subjective perception of career success.Based on analysis of career adaptation performance theories, the paper tested the relationship between career adaptation performance and subjective perception of career success. The conclusions are:career adaptation performance has a positive impact on both Confucian dimensions and Taoism dimensions of subjective perception of career success.(4) The intermediary role of career adaptation performance between career adaptability and subjective perception of career success.Conclusions of the empirical study were:career adaptation performance fully intermediated between career adaptability and subjective perception of career success, that is, through career adaptation performance; learning transfer capacity can improve the subjective perception of career success. Besides no intermediary Effect between mood management and family harmony, career adaptation performance had a intermediary Effect between mood management and subjective perception of career success; Besides no intermediary Effect between social information processing and family harmony, career adaptation performance had a intermediary Effect between social information processing and subjective perception of career success.Finally, the paper summarized the revelation of conclusions of career development and human resource management practices of Chinese managers, also the paper pointed out its own shortcomings and future research directions.
