| Hotel staff’s work is one of the most important core elements of the hotel’s participation in the market competition.Its work status directly affects the quality of hotel services,thus affecting customer satisfaction and even the comprehensive competitiveness of the hotel.Under the influence of positive psychology,the related research on employee’s professional identity,psychological capital and job engagement shows a broad application prospect in the field of management science.Through literature research,questionnaire survey,field interviews,statistical analysis and other methods,explores the specific situation and interaction of 523 Hainan hotel employees ’professional identity,psychological capital and job engagement.Quantitative and qualitative analysis of Hainan hotel staff professional identity,psychological capital and job engagement between the degree of relevance and the role of the relevant theory to provide a certain basis.On the basis of this,this paper puts forward some suggestions to strengthen the professional identity and improve the job engagement of hotel staff,and puts forward some enlightenment to hotel managers to explore the focus and mode of human resource management in hotel service industry.Main conclusions as follow:(1)The average score for psychological capital,psychological capital and job engagement of Hainan hotel staff were 3.602、3.690 and 3.512,at the upper middle level.The professional identity of hotel staff can be divided into three dimensions: personal identity,atmosphere identity and post identity.Psychological capital can be divided into four dimensions: self-efficacy,hope,toughness,and optimism.Job engagement can be divided into three dimensions: dedication,vitality,and focus.(2)Professional identity,psychological capital and job engagement were significantly influenced by demographic variables,such as gender,age,professional study time,post level,working years,marital status and Fertility status.In the variables of hotel location,hotel type and hotel star,there was significant differences in the dimensions of job engagement,both of dedication and focus dimension.But there was no significant difference in the dimensions of professional identity and psychological capital.At the academic level,there is no significant difference among the three.(3)Professional identity,psychological capital and job engagement were significantly positively correlated with each other.Professional identity and psychological capital of Hainan hotel staff can predict 64.9 % of the variation of job engagement.The job identity dimension of professional identity and the three dimensions of hope,optimism and toughness of psychological capital can explain the 68.9 % variation of job engagement.(4)Psychological capital plays a mediating role in professional identity and job engagement,for 56.7 % of total effects. |
