Low working enthusiasm and high rate of staff resignation are prevailing problems in tourism enterprises. And it is especially true for hospitality industry. Human resources management work in many hotels focuses on how to enhance staff's working enthusiasm,improve staff's job performance and retain good employees. Inters majored in hotel or tourism management of Colleges or University is a beneficial complementarity of the hotel staff for the short time, if the excellent interns will stay in the hotel work, they would be potential talents of the hotel in the long term. How to improve the work enthusiasm of interns and retain excellent intern is also a focus of hotel human resources management. This study focuses on exploring the relationship of positive psychological capital, work engagement and job performance of hotel interns and staff so as to help them improve their job attitude and job performance. Longitudinal research method was used to collect data three times(every one month) of positive psychological capital, work engagement and job performance from staff(master) and interns(apprentice) in high-star hotels in Guangzhou, Xiamen, Zhuhai, Shunde. Then structural equation model analysis technology was used to examine the relationship of their positive psychological capital, work engagement and job performance. The results of analyzing 120 paired complete questionnaire data show that:(1) positive psychological capital of masters and interns positively affects their work engagement and job performance;(2) Work engagement of masters and interns has positively influence on their job performance;(3) masters' positive psychological capital affects the intern's positive psychological capital. The research results provide a new perspective for hotel managers to improve staffs' and interns' working enthusiasm and job performance.
