Integrated circuit is a global industry,with the globalization competition,properties of science and technology is very strong,as science and technology innovation enterprise,the enterprise technological innovation's mission is to ensure that the enterprise can satisfy the needs of customers with technology development pace,and response to market competition,its fundamental purpose is to build enterprise core competitive ability,make the enterprise in the increasingly competitive environment to survival and development.For a science and technology enterprise,the lack of scientific and technological innovation ability is unimaginable.R&d,innovation and new product r&d are the driving force for the sustainable and healthy development and quality development of science and technology enterprises.The development of enterprises has two main channels: performance growth and quality development.Science and technology enterprises are generally aware of the importance of R & D,and treat r & D investment as an important indicator of enterprise development,and invest a large amount of human,financial and material resources in r & D every year.Due to the difficulty in measuring the evaluation dimension of R & D work and the achievements of r & D personnel,some r & D performance evaluation cycles are relatively long.How to manage the performance of R & D personnel objectively,justly,scientifically and effectively and improve the r & D efficiency of enterprises is a big problem faced by many science and technology enterprises.Research and development of performance management is an important project,is also a "double-edged sword",to maintain the status quo do not improve,not do well or do not adjust measures to local conditions more,only starting from the enterprise itself to design scientific,reasonable and suitable for the enterprise performance evaluation scheme,give full play to the performance of the positive guiding role,actively do a good job in research and development,performance management and incentive to ensure the innovation vigor and long-term development of science and technology enterprises.XT company is an integrated circuit company.In order to maintain its core advantages and rapid development in the fierce market competition,maintain its leading position in the industry,keep up with the market hot spots,and constantly launch innovative products and series of products in line with the market terminal applications,it is the key.Product innovation,and constantly introduce new products,in addition to need a good company strategic system support,needs to have a proper mechanism to r&d engineers create stimulated enthusiasm and innovation consciousness,so that they can play their wisdom and value,and do great possible to play their "subjective initiative",make selflessly commitment to product research and development in the process of creating originality products.It is one of the key strategic measures of the company to design a good performance management plan suitable for the enterprise,promote the enthusiasm of r&d engineers and stimulate their creativity,and keep the products constantly bringing forth the new and innovative.For this reason,this paper studies the optimization of XT r&d engineers' performance appraisal program.First of all,this paper introduces the XT company's basic situation,the company background,company vision,mission and values,r&d organization structure,personnel structure,etc.,through interview and executive,interviews with r&d engineers,for the current research and development engineers performance appraisal scheme are analyzed and discussed,summarized the XT company r&d engineers present problems of the performance management,and the deep reason problems were analyzed.Secondly,according to the strategy of the company refined out of the research and development department kpis,from top to bottom,from the overall to local,decompose the company strategic objectives to the performance evaluation index of the r&d engineers,according to the present problems existing in the performance appraisal of XT company r&d engineers,set research and development engineers performance evaluation indicators and the weight of each evaluation index are determined.At the same time,to ensure the smooth implementation of the new performance management system,safeguard measures such as policy guidance,organization escort and system implementation were formulated respectively,adding chips to the smooth implementation of the performance appraisal scheme and ensuring the smooth implementation.Finally,in view of the XT performance examining plans of the company's r&d engineers put forward the prospect and summary,hope XT company r&d engineers of performance appraisal for XT company promote growth performance,quality development,at the same time,can also for other IC companies in r&d engineer management,performance appraisal scheme,research and development efficiency has a reference to the role of etc.,for scientific and technological innovation in enterprise development to increase power,contribute to the development of IC industry.
