With the development of economic globalization and social progress,the management of people in enterprise management becomes more and more important.The cultural media industry is different from the traditional industry,which has the dual attributes of ideology and industrial attributes.In the fierce competition environment,how to improve the performance appraisal system through fair,effective and reasonable performance appraisal is the most core part for the media companies.LT Media Group Co.,Ltd.,founded in 2006,is a wholly-owned holding company of group A,which is involved in TV program production,performance activity planning,performance brokerage,large-scale international events,literature and art performances,brand promotion,etc.The company has more than 700 employees,and now it has more than 200 employees,two centers and one subsidiary after the organizational adjustment.LT Media Group Co.,Ltd.has made some achievements in the exploration of more than ten years,but it does not have a profound understanding of the significance of human resource management,and employees do not have enough understanding of performance appraisal.Based on this,this paper takes LT Media Group Co.,Ltd.as an example,through quantitative methods to build a better matching performance appraisal system with LT Media Group Co.,Ltd.,and based on this,analyzes the key factors affecting employee performance,in order to help LT Media Group Co.,Ltd.break through the development bottleneck.The specific research framework is as follows:First of all,by explaining the research background,research purpose,research content and technical route,this paper initially defines the source of the topic and the direction of the topic.Secondly,through the literature review at home and abroad to lay the theoretical foundation of the analysis,the main theories include: AHP,balanced scorecard and other performance evaluation theory,as well as the need level theory,equity theory,expectation theory and other employee motivation theory.Thirdly,through the analysis of the current situation of the performance evaluation of domestic media companies,it lays the foundation for further analysis of the performance evaluation of LT Media Group Co.,Ltd.On this basis,further combined with the actual situation of LT Media Group Co.,Ltd.,this paper analyzes the possible problems of its performance appraisal system,and provides the practical basis for the main body of this paper.After that,through the methods of questionnaire and field interview,we collected the relevant data about the performance appraisal and employee motivation of LT Media Group Co.,Ltd.First of all,the performance appraisal system is constructed and optimized by using the data obtained,and the data of employee motivation and enterprise environment are combined to process the model preliminary design,index screening and regression analysis,so as to identify the key factors that may affect employee performance.In the process,MATLAB,python,R,Stata and other computer software are combined,and the robustness of the results is analyzed.The results show that the empirical results of this paper have strong robustness.Finally,according to the above results,this paper puts forward some suggestions to LT Media Group Co.,Ltd.In terms of performance appraisal system,we should strengthen internal communication,build a long-term performance appraisal mechanism,visualize the performance appraisal process,and timely and accurately feed back the appraisal results.In the aspect of employee incentive strategy,we should improve the fairness of salary,strengthen the career orientation of employees,pay more attention to employee incentive in spirit,and hold regular activities to strengthen employees' corporate identity.In order to help LT Media Group Co.,Ltd.to build a suitable performance appraisal system,improve the level of employee performance,break through the bottleneck of development.
