Generally,R&D employees in the High-tech industry are high-quality talents who are also with good education background and high intelligence,mainly focus on mental work.The outflow of these employees may cause great loss to company.Accordingly much bigger challenges are bought to company's human resource management system due to talent retention mechanisms are required to be more scientific,reasonable and practical.The Price-Mueller(2000)Model is a comprehensive employee turnover model which captures 360 degree view of the determinants of employee turnover.It comprises of Individual determinants,Environmental determinants,Structural determinants and Process variables.Based on the consideration for organization level operation feasibility and relevant constraints,this paper mainly focused on the 7 Structural determinants.And by utilizing questionnaire survey followed by quantitative analysis and statistics,we evaluated all these factors and concluded which ones are contributing higher influence on R&D employee retention in A Company.This paper also involved 2 Process determinants by analyzing from both job satisfaction and organizational commitment point of view.In addition,ex-employee interviews are also performed as supportive evidence for our final conclusions: Firstly,we found the key factors which contribute the main aspects influencing employee turnover intention of A company are salary,distributive justice,promotional chances and social support.Secondly,compared with other employees,we found female employees and mid-level staff tend to be more unsatisfied and with higher leaving intention in A company.Based on the analysis and conclusions,and after several rounds of discussion together with the company's HR department,the author finally provided the management team of A company 5 specific suggestions as reference to increase their R&D employee retaining intention and mitigate current trend of employee outflow.
