Nowadays,the social information revolution and organizational leap-forward development are endless,which has caused the continuous increase of employees' work pressure and the increasingly competitive relationship among employees.As a result,interpersonal relationships within the workplace become more sensitive,and good interpersonal interaction in the workplace,as one of the important factors affecting the normal and efficient operation of the organization,directly or indirectly jeopardizes the harmonious atmosphere in the organization,which leads to the dark side of the workplace behavior.As a result,research on negative behaviors in the workplace has increased.The researchers' focus is mainly on high-intensity and negative behaviors with obvious intentions of harm,such as violence and aggressive behavior,but not in the face of low-intensity,ambiguous and uncivilized behavior.However,workplace incivility is widespread and high in the organization,and it will cause different degrees of negative impact on employees and organizations in the continuous accumulation and upgrading.Therefore,workplace incivility is a major issue that researchers and practitioners should pay attention to at this stage.This paper starts from the perspective of workplace incivility,explores the relationship between it and the medical staff's work withdrawal behavior,and discusses the mediating role of psychological contract violation in the relationship between workplace incivility and work withdrawal behavior.Based on the literature review and theoretical analysis,we put forward the research hypothesis.To study the relationship between workplace incivility and the work withdrawal behavior of medical staff,combined with the work attributes of medical staff,joined the psychological contract violation as a mediator,and used the psychological contract violation as the hub to construct the workplace incivility.The impact mechanism explores how workplace incivility motivates employees' psychological contract violations,how it affects employee work withdrawal behavior,and how psychological contract violations convey the role of workplace incivility to employee work withdrawal behavior.In this paper,Hangzhou ZX Hospital is the main survey object.We compile our questionnaire via drawing on the existing other scholars developed from domestic or abroad.Through SPSS24.0 statistical analysis tools,this research carries out descriptive statistics analysis,reliability and validity test,correlation analysis and regression analysis of the collected data,the relationship between workplace incivility,psychological contract violation and work withdrawal behavior was investigated.The relationship examines the mediating role of psychological contract violations in the workplace incivility and work withdrawal behavior.The study draws the following conclusions: workplace incivility has a significant positive impact on the work withdrawal behavior of medical staff.The workplace incivility has a significant positive impact on the formation of psychological contract violations of medical staff.The psychological contract violates has a significant positive impact on the work withdrawal behavior of medical staff.And the psychological contract violations play a mediating role between workplace incivility and the work withdrawal behavior of medical staff.From the perspective of social exchange theory,this paper explores the workplace incivility that is neglected by the existing organizational behavior research institute,and reveals the mechanism of the workplace incivility affecting the employee's work withdrawal behavior.It provides a new perspective for the relevant theories of workplace incivility and has certain pioneering qualities.The conclusions drawn from the empirical research in this paper have certain enlightenment on the management of the civilization in the workplace,which provides a reference for the further study of the theory and has certain practical guiding significance for the enterprise human resource management.
