Objective:To investigate the status of psychological contract(PC)and working state of nursing home caregivers in Chongqing,explore their influencing factors,and analyze their correlation,in order to provide basis and suggestion for pension manager to implement psychological contract management to improve working state with the nursing home caregivers.Methods: Psychological contract questionnaire,working state questionnaire(including organizational commitment scale,work engagement scale,job satisfaction scale)were conducted to a cluster sampling of 180 nursing home caregivers in three nursing homes in Chongqing.Descriptive statistical analysis,t-test,ANOVA,pearson correlation analysis and multiple linear regression analysis were adopted to the data analysis.Results: The working state of nursing home caregivers was associated with its psychological contract level,organizational interpersonal responsibility(p=0.005)and employee interpersonal responsibility(p=0.013)showed a positive correlation with affective commitment.Employee normative responsibility showed a significant positive correlation with dedication(p=0.006)and job satisfaction(p=0.009).There was a positive correlation between employee development responsibility and dimensions of organizational commitment and work engagement(p<0.05 for all).The sociodemographic characteristics that affected the working state of the nursing home caregiver were: age,educational level,residence,marital status,duties.The average score of nursing home caregivers' PC was(4.18±0.35),organizational development responsibility was the lowest in organizational responsibility,employee development responsibility was the lowest in employee responsibility.Multiple linear regression analysis had found that educational level,marital status,monthly income,duties and professional certificate influenced the nursing home caregivers' PC.Conclusion: Improving the level of nursing home caregivers' PC is conducive to the upgrading of their working state.Sociodemographic characteristics have an impact on the working state of the nursing home caregivers.In order to elevate the PC of nursing home caregivers,national government and pension agency should focus on nursing home caregivers with low-level education,low-income,duties and no professional certificate.This study provides detailed information of the implications for manager of nursing home to gain a more complete picture of their caregivers' psychological contract and working state.
