Objective:The research is conducted with the purpose of deeply understanding the interrelationship among medical staff's job insecurity,job burnout,and turnover intention by exploring corresponding strategies based on statistical analysis.Therefore,the thesis study at the aim of formulating effective mental health policies and measures to provide theoretical foundation and practical guidance,which can help to prevent and control medical personnel's job burnout and promote the healthy development of medical and health services both in hospitals and Lhasa.Methods:This study developed self-administered questionnaires for medical staff by using questionnaires that are suitable for medical staff groups to understand the influencing factors of medical staff's job insecurity,job burnout,and turnover intention.1.All medical staff who were informed and consented were from a top three hospital in Lhasa.2.The variables involved in this survey were gender,age,ethnicity,education,department,job title,nature of work,years of work,marital status,whether being staffing,overtime,night shift frequency,interpersonal relationship,job satisfaction,and etc.Job insecurity scale,turnover intention vector scale and job burnout scale were used to assess job insecurity,turnover intention and burnout level.3.Epidata 3.1 was used for data entry and SPSS24.0 for statistical analysis.Fordescriptive analysis,measurement data were expressed as `x±s,and count data were expressed as percentages.T-test and analysis of variance were used for comparison between groups,multiple comparison based on LSD method.The linear regression was used to test the mediation effect.A significance level level of P <0.05 was used for all analyses.Results:(1)Most participants were female medical staff in the present study,accounting for 78.5% of the total population.Marital status was mainly married,accounting for68.1%.Medical education was mainly undergraduate,accounting for 74.6% of the total survey population.Most of the medical staff in this survey had worked in this hospital for 10 years or less,accounting for 67.5%.Majority of the medical staff worked 9-13 hours a day,accounting for 47.8%.Most medical staff were under construction,accounting for 76.5% of the totality.(2)The results of comparison between groups showed that:(1)The medical insecurity and deindividuation of Han were higher than that of Tibetans,while Tibetan medical staff were higher than Hans in terms of low personal accomplishment.(2)In terms of emotional failure: Medical staff aged 31-40 years old were significantly higher than those aged 21-30 Medical staff.Married medical staff were significantly higher than unmarried medical staff.Medical staff working 9-13 hours and 14-18 hours per day were significantly higher than medical staff of 8 hours and below.There was no statistical difference between medical personnel in different employment patterns(P >0.05).(3)In the deindividuation dimension: Medical staff with other working years were significantly higher than medical staff with working years of 30 years and above.Medical staff with monthly income of 5001-8000 yuan and8001-10000 yuan were significantly higher than monthly income of 10,001 yuan-above medical staff.(4)Medical personnel with a bachelor degree had a higher intention to leave than those with a college degree or below.(3)Medical staff's emotional failure and deindividuation were positively relatedto work insecurity(r=0.22,P <0.001;r= 0.09,P <0.05).Low personal accomplishment was negatively related to work insecurity(r =-0.39,P <0.001),and it was positively correlated with turnover intention(r= 0.10,P <0.001),while the correlation between low personal achievement and turnover intention was not significantly different(r =-0.03,P >0.05).(4)Job insecurity had a significant predictive effect on turnover intentions.After adding emotional failure as a mediating variable,it was found that job insecurity had no significant regression effect on turnover intentions,but emotion failure still had a significant effect on the return of turnover intentions,indicating that emotional failure played a full mediating role between medical staff's job insecurity and intention to leave.In the process of testing the depersonalization of intermediary effects,it was found that job insecurity had a significant predictive effect on turnover intentions.After adding depersonalization as an intermediary variable,the effect size of the entire regression model was still significant,indicating that depersonalization had a partial mediating effect between job insecurity and intention to leave.Conclusion:(1)The overall prevalence of occupational burnout among medical staff in this hospital is high,and the burnout rate is higher in the dimension of emotional failure,which is mainly affected by factors such as ethnicity,age,marital status,daily working hours,and income.Those who are unmarried,with low education,low income,and long working hours per day are the high-incidence groups among entire affecting factors.(2)There is a correlation between emotional failure and job burnout.There is a correlation between burnout and psychological insecurity of medical staff.There is a correlation between intention to leave and burnout.Job burnout plays a part of the mediating role between job insecurity and intention to leave,indicating that job insecurity can directly affect the intention to leave,or indirectly affect the intention to leave through burnout.Relevant departments should take targeted measures.(3)The intention of turnover has an important relationship with the medical staff's affirmation of their own work.Ensuring the medical staff's self-identity is an effective measure to reduce the turnover.
