Objective:The purpose of this study was to describe the status of medical staff s job burnout, job satisfaction and turnover intention; to analysis the influencing factors of job burnout, job satisfaction and turnover intention of medical staff, and the doctors and nurses were compared; to explain the action mechanism between job burnout, job satisfaction and turnover intention, to investigate the relationship between job burnout, job satisfaction and turnover intention. It can provide reference for administration and health departments of Qingdao municipality to take measures to improve job satisfaction, to reduce job burnout and turnover intention, to make prevention and mitigation strategies.Methods:After informing the departments of hospitals,we conducted a questionnaire survey among250doctors and nurses working in7ICU of three level hospitals in Qingdao by convenient sampling.The questionnaire is composed of4parts-The demographic data; the Maslach Burnout Inventory (service version); the Minnesota Satisfaction Questionnaire (short questionnaire); the Turnover Intention Scale. We use mean, standard deviation to describe the status of medical staff s job burnout, job satisfaction and turnover intention; use t-test and variance analysis to analyses the influence of demographic data on the above three aspects and to compare the difference between doctors and nurses; use Pearson correlation analysis, multiple regression analysis, path analysis to analyze the relationship between the three.Results:The average score of turnover intention (18.12±3.76), intrinsic satisfaction (41.04±6.72), extrinsic satisfaction (24.15±5.79), overall satisfaction (65.19±11.75), emotional exhaustion (22.93±8.63), depersonalization (8.46±5.26), personal accomplishment (23.59±7.64). The results show that emotional exhaustion, personal accomplishment, intrinsic satisfaction, degree of education, length of working, and way of recruiting is the main factors predicting the staff turnover. Each dimension of job satisfaction and job burnout are related:each dimension of job satisfaction is negatively correlated with emotional exhaustion, depersonalization; each dimension of job satisfaction and sense of personal achievement were positively correlated. Each dimension of job burnout and turnover intention is related:emotional exhaustion, depersonalization is positively related to turnover intention; personal accomplishment has negative correlation with turnover intention. In addition, each dimension of job satisfaction and turnover intention were negatively correlated. Multiple stepwise regression analysis shows, emotional exhaustion, personal accomplishment, intrinsic satisfaction, degree of education, length of working, way of recruiting are the main factors predicting medical staff turnover. Its interpretation of these6factors on turnover intention is up to34%. Path analysis results show that, there are4paths among job burnout, job satisfaction and turnover intention. They are the job burnout to job satisfaction to turnover intention, job burnout to turnover intention; job satisfaction to job burnout to turnover intention, job satisfaction to turnover intention.Conclusion:During each dimension of job burnout, emotional exhaustion and depersonalization are moderate. Personal accomplishment is high burnout. Job satisfaction is moderate and turnover intention is in the high level. Job burnout has a direct positive prediction on turnover intention; job satisfaction has a direct negative prediction on turnover intention.
