Objective To explore the influence of organizational commitment,job satisfaction and job burnout on turnover intention of community medical staff in Hengyang.And the use of structural equation model and influencing factors by introducing the intermediary effect to study and explore the effect of community medical staff turnover intention,and comprehensive analysis of various factors(job burnout,organizational commitment,job satisfaction)relationship between the proposed scheme and Countermeasures on the basis of comprehensive analysis,in order to improve their work enthusiasm and provide policy reference for stability,which is the development of community health care,play an important role to ensure the community health care system.Methods 1.Using the method of cluster sampling,a survey of Hengyang City area 23 community health service center(station),a total of 339 community health workers.2.The Chinese employee organizational commitment scale and job satisfaction questionnaire for community health institution,medical personnel occupation burnout scale and turnover intention scale as research tools,job satisfaction,organizational commitment,sample survey of 339 Hengyang city community medical personnel occupation burnout and turnover intention understand the situation,turnover intention status and its influencing factors;2 data analysis was performed by SPSS18.0 software and AMOS18.0 software,stepwise regression and structural equation models,factors of the reliability and validity of the scale and influence.The measurement data is expressed in the form of " x ±s",and the count data is expressed as a percentage(%).The test level is 0.05.Results:?: The reliability and validity of the scale used in the study were good,and the structure design of the scale was fit to the data of the questionnaire.? :339 community medical staff job satisfaction and organizational commitment scores were 2.53± 0.58,2.76±0.53,five grade scores were lower than the median intensity score(3 points);occupation burnout mean score was 3.51±0.69,moderate and severe burnout rate was 54.28 and the severity.The mean score of turnover intention was 2.61 ± 0.55,of which,39.23% of community medical staff had higher turnover intention.3 turnover intention influencing factors analysis showed that different gender differences in the resignation may dimension(P<0.05),male employee turnover intention is strong,and the different positions of the medical staff looking for differences in motivation dimension(P<0.05),the general staff looking for other work motivation;correlation analysis showed that job satisfaction and job burnout and organizational commitment and turnover intention were significantly correlated(P< 0.01);there is a negative correlation between job satisfaction,organizational commitment and turnover intention(r < 0),and there are positively correlated between the turnover intention and job burnout(r > 0);multiple regression analysis results show that the leadership and management of job satisfaction,affective commitment,ideal commitment and organizational commitment opportunity commitment,The factors such as emotional exhaustion and low sense of achievement had a significant impact on the turnover intention of community medical staff(P <0.01),which explained 46% of the total variance of turnover intention.The results show 4 construction of community medical staff turnover intention influencing factors,structural equation model,organizational commitment,job satisfaction,turnover intention and organizational commitment,job burnout,turnover intention part of the indirect effect were established(P <0.05),so the job satisfaction and job burnout plays a partial mediating role in the relationship between organizational commitment and turnover intention.Conclusion ?:There are differences in the level of turnover intention among different gender,job,job type and income level.There is a significant negative correlation between the 2 dimensions of organizational commitment,job satisfaction and turnover intention;there is significant positive correlation between the various dimensions of job burnout and turnover intention;?:Hengyang city community medical staff organizational commitment level is low and the occupation burnout status was far higher than the level of turnover intention is higher than expected;and commitment,job satisfaction and job burnout have good predictive power on turnover intention.?: By the structural model of turnover intention can be seen: there is close relation between organizational commitment,job burnout,job satisfaction and turnover intention,job satisfaction and turnover intention is the direct antecedents of organizational commitment on turnover intention;not only has a direct impact,but also through the mediating influence of job satisfaction and turnover intention;job burnout also has a direct impact on turnover intention,at the same time,the mediating effect of organizational commitment through the influence of job burnout,turnover intention and turnover intention.
