In the context of implementing the strategy of healthy China,the diversified medical social work shows the humanistic care of medical institutions and plays an important role in improving patients' feelings of seeking medical treatment and promoting the harmony of doctor-patient relationship.In November 2018,the Action Plan for Further Improvement of Medical Services(2018-2020)issued by the National Health Commission of the People's Republic of China and the National Administration of Traditional Chinese Medicine separately listed the medical social work system as a first-level indicator,reflecting the urgent need to strengthen the training of medical social work personnel and build a large-scale,reasonable-structure and excellent-quality medical social work personnel team.However,some studies found that the development of medical social work in China is still in its initial stage;At present,the total number of medical social workers in the actual post is not large,and most of them are transformed from medical staff,and the social work graduates who "enter" hospitals and other medical institutions are rare.Social work education is out of touch with medical and health needs,and medical professional practice training is not enough.From the point of view of students,the difficulties of role adjustment professional practice,ethical relationship and practice burnout in the process of hospital practice restrict social work graduates to engage in the profession of medical social work in the future.From the perspective of resilience theory,this paper selected 10 medical social work interns from H university as the research object,and probed into the process of role adjustment and identification in professional practice through interviews.This study found that with the interaction of risk factors and protective factors,the role adjustment and identification of medical social worker interns is a complex and dynamic balance process,which is roughly divided into three stages:the initial stage of practice,the middle stage of practice and the ending stage of practice.No matter which stage of practice,there are some risk factors that become obstacles in the process of professional practice of medical social worker interns,but at the same time,these risk factors stimulate or strengthen their potential resilience as a protective factor to counterbalance them,so as to resolve the crisis in the next stage.The three core elements of resilience,namely external support factor(I have),internal advantage factor(I am)and efficiency factor(I can),have played an important role in promoting and supporting the whole practice process as protective factors.Specifically,first of all,in the initial stage of practice,the internal advantage factors such as strong motivation,curiosity and freshness,high role expectation and so on of medical social worker interns dispelled the risk factors such as lack of practical experience,insufficient external support and insufficient social identity in the early stage of practice.The second stage is the middle stage of the internship,which is the most intensive collision between resilience of medical social worker interns and internal and external risk factors.At this stage,the three core elements of resilience work together to counterbalance the internal and external risk factors,which makes the medical social worker interns transit smoothly to the later stage of practice,and urges their role identity to begin to generate.At the ending stage of internship,medical social worker interns are faced with the dilemma of professional embodiment,and the deviation of action and goal makes them trapped.The internal advantage factor and the efficiency factor of resilience work together,through the alternative relief predicament,medical social worker interns gradually reach the stable identity to the medical social worker role.At the end of this paper,combined with the characteristics of medical social worker interns in the practice process,this paper considered how to improve the stress resilience and play a role of medical social worker interns,so as to promote the role adjustment and identification of medical social worker interns and then promote the construction of medical social worker talent team.
