Medical social work is an important part of this professional field. The social workers are stationed in hospitals as third parties other than “health-patients”.They aim to solve the problems caused by diseases, alleviate the negative emotions of patients, and coordinate the relationship between doctors and patients. An indispensable part of the psycho-social medical model. The social workers who provide services in the hospital in the form of a station are called “resident medical social workers”.This form solves the problem of inconvenience in setting up full-time positions in hospitals, and makes social worker services more convenient to participate in the medical service system.Social workers are subordinate to public welfare organizations, but they need to provide services and daily work in hospitals. They face two work scenarios and two different systems. In the actual role-playing process of the medical social workers, the medical social workers assigned to the medical social workers have to take on multiple roles during the service to the patients due to their personal abilities and the surrounding environment. The organizations and the hospitals have different expectations for the social workers. It is difficult for individuals to coordinate multiple role relationships to create role conflicts. This paper uses the qualitative research method to interview the medical social workers,L institution supervisors, head nurses, parents and volunteers of X hospitals to understand the role-playing process of social workers, and analyze the specific role conflict cases.,propose some strategies to deal with. The study found that stationed medical social workers are faced with two major conflicts: First, the role of multiple roles is expected to be tense. These include:(1)social worker's conflict between project implementers and departmental assistants(2)conflicts between service supporters and "all-powerful" supporters(3)conflicts between assignments and service plans(4)The conflict between the values of social workers and the personalities of social workers.Second, role behavior conflicts with role expectations.Including(1)comprehend the role conflict between the character and the actual role.(2)Conflicts in the role of volunteer managers(3)Conflicts between economic supporters and patient expectations. In the debugging of role conflicts, suggestions are given from three aspects:(1)social workers self-adjustment,reasonable venting of emotions, and strengthening professional learning;(2)rational division of labor by the hospital, change management methods;(3)organizational optimization training,Timely feedback on social workers.
