Objective Goal-Design the research route of nurse hierarchical training with GROW model;To understand the hierarchical training needs of clinical nursing staff in grade a hospitals;To formulate the content of stratified training for clinical nursing staff in grade a hospitals;It provides a strong theoretical basis for standardizing the stratified training system for nurses.Methods(1)Reality-The questionnaire of Nurses training needs questionnaire was used to survey nurses at all levels in the research hospital to understand the current training situation of nurses and their needs for training.(2)Option-The first draft of the hierarchical training system for Nurses was drawn up by reviewing the existing literature and combining the investigation results of present situation and demand.And use Delphi expert letter method,according to the importance of the item for quantitative evaluation.Combined with the screening index and expert opinion,the contents at all levels were combed out,and the "training system for Nurses at different levels" was preliminarily formed.(3)Way forward-The analytic hierarchy process(AHP)was used to calculate the weights of the indexes at all levels,so as to check the single ranking,total ranking and consistency,to determine whether there was logical confusion in the hierarchical system,and finally to form a hierarchical training system for nurses.Results(1)The investigation of nurse training needs: N0,N1 nurses,the highest training needs are professional knowledge;N2,N3 nurses,the highest training needs are professional skills;N4 level nurses,the highest training needs are teaching,scientific research and self-development;The highest training requirement of the head nurse is administrative ability.The level of nurses,competence,whether they want to receive more training and training time has a positive predictive effect on the training needs of nurses.The total training content of nurses was 4.09 ±0.55.Among the training needs,the top three are professional technology,humanistic quality and professional knowledge.(2)Construction of the stratified training system for nurses: the two rounds of questionnaires were 90% and 100% respectively.The degree of authority of experts is 0.91 ± 0.04,and the overall coordination coefficient of the two rounds of inquiry is 0.566 and 0.607,respectively.After chi-square test,the value of P is less than 0.001.(3)The index weight of the nurses' training system is as follows: the weight distribution proportion of the first-level indicator is the professional knowledge(0.3488),the professional technology(0.3488),the human quality and the self-development(0.1163),the teaching and research(0.1163),and the nursing management ability(0.0698).The consistency of the training system and the consistency ratio(CR)of all levels of indicators are equal to 0.Conclusion(1)Nursing staff generally have high training needs.The training needs of nurses are affected by the factors of nurses' stratification,competence,training time and so on.From these influencing factors,we can see that nurses pay more and more attention to the improvement of ability and quality,and nurses' demand for training content is more inclined to professional skills,humanistic quality and so on.The highest training needs of nurses at different levels are in line with the competence requirements of nurses at different levels.(2)Through the combination of Delphi method and AHP method,the hierarchical training system for nurses is established,which includes 5 first-level indicators,including professional knowledge,professional technology,humanistic quality and self-development,teaching and research,nursing management,28 second-level indicators and 149 third-level indicators.The training system is set up logically,and the research results are scientific and reliable.(3)The stratified training system for nurses established in this study has distinct structural characteristics of different levels.The emphasis of stratified training for nurses at all levels is consistent with the needs of stratified training for nurses,and the ability requirements of nurses at different levels meet the needs of the growth and development of nurses.
