ObjectiveThe purpose of this study was to investigate the relationship between nurses' solidarity and positive emotion,turnover intention and job performance,and to verify the intermediary mechanism between positive emotion and turnover intention.To explore the influence of personal resources and organizational resources on nurses' job performance in order to provide basis for clinical nursing managers to formulate targeted work performance reform plans in the future.MethodsDuring the period from July 2016 to January 2017,360 nurses in 3 Grade 3A hospitals in Qingdao were selected by convenient sampling method.The questionnaire of general demographic information,the scale of solidarity,the scale of positive emotion turnover intention and job performance were used to investigate nurses' general information,solidarity,positive emotion,turnover intention and job performance.This study used SPSS21.0 and AMOS24.0 software to complete the data recruitment and analysis.Frequency,constitute the general data was used to describe nurses' information.Independent sample t-test or single-factor ANOVA was used to analysis the influence of demographic data on job performance.And the influence of demographic data was analyzed by multivariate stepwise regression.Spearman correlation was used to analyze the relationship between nurses' degree of solidarity,positive emotion,turnover intention and job performance.The correlation between the variables of solidarity,turnover intention,positive emotion and job performance of nurses were completed by structural equation model,and the intermediary effect of turnover intention and positive emotion between solidarity and job performance was verified.Results1.The average score of solidarity was 3.95,the emotional solidarity which got the highest score was 4.32,academic solidarity which got the lowest score was 3.62.The average score of positive emotion was 2.35±0.60.The average score of turnover intention was 2.66.The average score of turnover intention ? was the highest,the lowest score was turnover intention ?(2.57).And the work performance was 3.63 ±0.42,the score of task performance was 3.70±0.48 and the peripheral performance was 3.60±0.47.2.The influence of demographic variables on the job performance of nurses showed that age,department,job title,length of service,and appointment were statistically significant differences in how nurses work performance(P<0.05).Multiple stepwise regression analysis showed that the influence of working years on nurses' job performance was significant(P < 0.05).3.Correlation analysis showed that the degree of union of nurses was negatively correlated with turnover intention,positively correlated with positive emotions and job performance(r=-0.482 ? 0.554 ? 0.328,P < 0.05);both turnover intentions and job performance,positive emotions were negative correlations(r=-0.305?-0.547,P<0.05);Positive emotions were positively correlated with work performance(r=0.443,P < 0.05).4.The analysis of the structural equation model shows that: The estimated effect of he degree of unity-turnover intention-work performance is 0.084,accounting for 16% of the total effect;The estimated effect of unity-positive emotion-work performance is 0.114,accounting for 21.7% of the total effect.;the estimated effect of unity degree-turnover intention-positive emotions-work performance 0.068,12.9% of the total effect;the estimated effect of unity-work performance is 0.260,accounting for 49.4% of the total effect.The total effect of unity on job performance is 0.526,indicating that positive emotions and turnover intentions play a mediating role in the influence of unity on job performance levels,and the mediation effect estimate is 0.266,accounting for 50.6% of the total effect.Conclusions1.The overall job performance of the three-level hospital nurses is at a medium level,and there is still room for improvement.2.Different ages,departments,professional titles,working years and employment methods are the influencing factors of nurses' performance.3.There is a correlation between the unity of nurses,positive emotions,turnover intentions and job performance.4.Positive emotions and turnover intentions play a partial mediating role between nurses' unity and job performance.
