Objectives:To divide the nurse career stages reasonably and define the characteristics of each stage based on the career stage theory.Combining of the job embeddedness theory,to analyse the overall level of job embeddedness and turnover intention,and the influence of job embeddedness dimensions on nurse turnover intention in different career stages,then provide reference for nursing management to formulate different strategies of nurse remain and reduce nurse turnover intention.Methods:600 nurses were chosen to do a questionnaire survey from 3 class A tertiary hospitals in Hangzhou by the method of cluster convenience sampling,the questionnaire included 4 sections:general demographic characteristics,the nurse career stages,job embeddedness scale and turnover intention scale.Using Epidate3.1software to establish a database,SPSS20.0 software for statistical analysis.Using cronbach's ? coefficient,principal component and factor analysis tested the reliability and validity of scales respectively;descriptive analysis of nurses' general demographic characteristics;univariate analysis of nurses' overall level of job embeddedness and turnover intention and multiple linear regression analysis the influence of nurse turnover intention from the job embeddedness dimensions in 4career stages.Results:(1)600 nurses were surveyed,and 544 questionnaires were recovered,the effective recovery rate was 90.7%.(2)Among the 544 nurses,the establishment,steady development,maintenance and decline stages were 126,280,88 and 50,respectively,accounted for 23.1%,51.47%,16.2% and 9.2% of the total number.(3)In 4 nurse career stages,the job embeddness score from high to low was: the maintenance stage,the decline stage,the establishment stage and the steady development stage,the score of each stage had the statistical difference(P<0.05).The score of turnover intention from high to low was: steady development stage,establishment stage,maintenance stage and decline stage,in addition to the establishment and steady development,maintain and decline stage the scores had no significant difference(P>0.05),between other stages of the score were statistically difference(P<0.05).(4)The major factors influencing the nurse turnover intention in 4 stages were: in establishment stage included organization fit,working life,organization sacrifice and position;in steady development stage contained organization fit,working life,organization sacrifice and organization links;in maintenance stage,working life,position,community fit,and marital status are the main factors of nurse turnover;stage of decline is mainly affected by age and organization fit.Conclusion:(1)Job embeddedness of nurses in class A tertiary hospitals were in middle level and the turnover intention were at a high level of 4 career stages.In addition,compared to maintain and decline stage,the nurses in establishment and steady development stage have lower level of job embeddedness and higher of turnover intention.therefore,managers should pay more attention to the nurse in this two stages,so as to improve Job embeddedness level and induce the turnover intention level.(2)The influencing factors of nurse turnover intention were similar as well as difference: the variables like work experience and age which was related with time was the common factors;besides,on-job embeddedness related factors were the major factors to establishment and steady development stage,off-job embeddedness related factors and the realization of self-value were the major factors to maintain and decline stage.
