Objective1.To investigate the status of nurses' person-organization fit,organizational commitment and self-evaluation job performance.2.To explore the relationship among three variables;analyze the important role that organizational commitment plays in nurses' person-organization fit and selfevaluation job performance.Provide reference for managers to improve the job performance of nurses.MethodsThis study used a cross-sectional survey.Through the multi-stage sampling method,624 nurses who met the criteria for inclusion from 2 tertiary public hospitals and 3 secondary public hospitals in Zhengzhou City were selected as survey subjects from April 2017 to August 2017 according to the ten major indicators of hospitals in Henan Province in 2015.General information questionnaires,Person-Organization Fit Measurement Scales,Organizational Commitment Scales and Self-evaluation Job Performance Scales were used to comprehend the current status of personorganization fit,organizational commitment,and job performance among nurses.The impact of general demographic data on three variables was analyzed,and the relationship between person-organization fit,organizational commitment and selfevaluation job performance were also analyzed.The collected data was recorded using EpiData 3.0 software,and statistically analyzed using SPSS21.0 and AMOS21.0 software.Statistical methods include reliability analysis,descriptive analysis(mean,standard deviation;frequency,percentage),independent sample t-test,one-way analysis of variance,correlation analysis,regression analysis and structural equation model analysis.Result1.The mean score of nurses' person-organization fit was(3.40 ± 0.60).The scores of each dimension were patient orientation(4.17±0.59),social responsibility(3.89±0.71),performance(3.86±0.69),employee and team collaboration(3.15±0.71),scientific truth(3.01±0.82),dedication(2.90±0.78),innovation development(2.82 ± 0.83).The average score of nurses' organizational commitment was(3.41 ± 0.68).The scores for each dimension were affection commitment(3.75 ± 0.81),continuance commitment(3.08 ± 065),and normative commitment(3.39 ± 0.91).The mean score of nurses' self-evaluation job performance fit was(3.88 ± 0.47),including task performance(4.27 ± 0.43)and relationship performance(3.67 ± 0.56).2.In the general demographic data,nurses with different ages,nursing ages,departments,and technical titles had statistically significant differences in personorganization fit scores(P<0.05);The organizational commitment scores between nurses with different nursing ages,departments,children's conditions,technical titles,and positions were statistically significant(P<0.05).There was a statistically significant difference on nurses' self-evaluation job performance scores with different ages and technical titles(P<0.05).3.The nurses' person-organization fit was positively related to organizational commitment and self-evaluation job performance.The correlation coefficient were 0.470 and 0.469(P<0.01),and the correlation coefficient of organizational commitment and self-evaluation job performance was 0.459(P<0.01).The personorganization fit of the nurse can explain 22.1% of the organizational commitment,the nurses' organizational commitment can explain the 21.1% variance in self-evaluation job performance,the nurses' person-organization fit can explain the 22.0% variance in self-evaluation job performance,and organizational commitments play a partial intermediary role between nurses' person-organization fit and self-evaluation job performance.Conclusion1.Person-organization fit and organizational commitment can directly predict the self-evaluation job performance of nurses.At the same time,person-organization fit can also indirectly predict self-evaluation job performance through organizational commitment.2.Person-organization fit and organizational commitment play an important role in improving the performance of nurses.In order to improve nurses' self-evaluation job performance,managers should adopt multiple ways to improve nurses' person-organization fit and organizational commitment level.
