Owing to the high pressure of reducing the stock,China's real estate enterprises are facing multiple pressures,such as financial pressure,marketing pressure and cost pressure,which bring difficult to the operation of these enterprises.It is crucial to improve the efficiency of internal operation for most of real estate enterprises to overcome current challenges.Therefore,performance management based on the strategy of enterprises was widely approved by managers in this field.Hunan star group was selected as the research object in this thesis.Its current issues of performance management were intensively analyzed and a relevant proposal for effective optimization was given on the basis of the analysis.Firstly,the developing history and relevant fundamental knowledge of performance management system were summarized in chapter 1.Data of performance management in Hunan star group was collected via in-depth interviews,information collection and questionnaire to diagnose the problems in group and analyze the whole performance management system.This work defined that resolving the current issues such as lack of incentives and formal ismusingnew scheme design was the key point of optimization of performance management system for the group.Furthermore,the route and principle of designing the new scheme was established on account of these issues.To achieve the group's strategic objectives,the strategic map was described on the basis of definite responsibilities of departments and main positions.Balanced Scorecard and key performance indicators(KPI)were selected to set up the target responsibility of departments-units and the index system of medium and substrate positions.Moreover,the performance management system and organizational processes were founded with intensive application of the PDCA closed-loop management in performance management.Performance correction coefficient was set up to keep the performance management.A series of programs which promote the application of performance evaluation in remuneration and human resources management were drafted to improve the incentive of performance management.Last but not least,various procedures about organization,system,culture,remuneration and information were established to guarantee the implementation of this program.The progress of the implementation can be estimated over here.Performance management system optimization of Hunan Star Group is an enforceable and effective program which will be smoothly carried out.It delivered goal congruence,incentive,restraint,and fairness to the performance evaluation because different modes were employed for senior executive,medium and substrate employees.With further optimization during implementation,this program will deliver significant guidance for the performance management of similar real estate enterprises.
