In today's high-speed development of the internet, global competition is intensifying increasingly. Innovation ability of enterprises is becoming the foundation of developing and growing constantly, while employee innovation of enterprises is mainstay of enterprise innovation. Innovation means the process of exploring, making mistakes and failing constantly. Therefore, attitudes and behaviors of employees facing to errors are critical to employee individual innovation and performance and innovation of the entire enterprise. As one of the core contents for human resource management, performance appraisal system has already been widely applied to various fields. According to different guiding mechanism of performance evaluation on employee behaviors, it can be divided into evaluation-oriented performance evaluation and development-oriented performance evaluation. Different oriented performance evaluation determines attitudes and behaviors of employees facing to errors and failure fundamentally and then generates different influences on innovative behaviors of employees. Therefore, how to optimize performance evaluation system of enterprises, guide employees to face to errors with positive attitudes and behaviors and impact innovative behaviors of employees plays important management significance. The paper tries to construct influence mechanism of performance evaluation goal orientation on innovation behaviors of employees through error orientation and discusses mediating effects of employees' error orientation.By granting questionnaires through paper questionnaires and network questionnaires, 350 questionnaires were granted in Wuhan, Shanghai and Shenzhen. Finally a total of 231 effective questionnaires were taken. The effective recovery was 66%. Interviewees were mainly young and middle-aged employees with the age of 26-46 years and over 2-year working experience, including technology, R&D, human resource, administration, marketing, production, market, financial and law works and with good representatives. The research results showed that development-oriented performance evaluation had significant positively influences on error orientation and innovative behaviors of employees. Error orientation had significant positive influences on innovative behaviors of employees. Error orientation played a mediating role between development-oriented performance evaluation and innovative behaviors of employees. Evaluation-oriented performance evaluation had no significant influences on error orientation and innovative behaviors of employees. Ultimately, based on the above-mentioned research results, the paper proposes recommendations on perfecting performance evaluation mechanism, guiding positive error orientation of employees and encouraging employees to innovate and analyzes insufficiency of the study and future research direction.
