Individual innovation behavior is the basis of organizational innovation.Innovation plays a vital role in the organization,especially in the dramatic changes in the background,innovation has become the source of survival and development of the organization.Therefore,how to stimulate the innovative behavior of employees and promote the development of organizational innovation has become an important problem that the enterprise management has to deal with.Especially it is an important topic in human resource management.In recent years,the performance appraisal goal orientation has attracted more and more attention of scholars,the influence to the behavior of employees has become the focus of researchers.In particular,the relationship between performance appraisal goal orientation and employee innovative behavior has become a topic of great concern both in management theory and Practice.However,most previous researches were based on the theory of social exchange,and explained the internal mechanism of performance appraisal goal orientation affecting employee's behavior of innovation from a perspective of cognition.But as we all know,employee's behavior is not only affected by their cognition,but also affected by their emotions,Therefore,this research is based on the dual path of cognitive and emotional perspective,with performance appraisal goal orientation as independent variable,with employee innovative behavior as dependent variable and employee psychological safety and affective commitment as intermediary variables,Then we construct a theoretical model to a more comprehensive explanation of performance appraisal goal orientation influence employee innovative behavior inherent the mechanism.Specifically,the study draws the following conclusions:First of all,the difference of employee's innovation behavior in the organization is influenced by the orientation of different performance appraisal objectives in the organization.Evaluation-oriented performance appraisal has a negative predictive effect on employees' innovation behavior.The development orientation performance appraisal will have the positive forecast function to the employee's innovation behavior.Secondly,in the internal mechanism of performance appraisal goal orientation affecting employees' innovative behavior,the common action of cognitive and emotional factors should be considered.Finally,in the internal mechanism that performance appraisal goal orientation influences employees' innovation behavior,employees' organizational emotional commitment will be positively affected by employees' psychological security.It means that cognitive path will have a positive impact on emotional path.
