ObjectiveTo describe the status of the nurse work environment,organizational commitment and intent to stay.Explore the relationships among work environment,organizational commitment and intent to stay.To analyze the affects of the demographic variables on nurses' intent to stay and provide some references for the managers.MethodsThe questionnaire was developed through literature review,including the demographic data,work environment scale,organizational commitment scale and intent to stay scale.The reliability was tested on the questionnaire.1168 registered nurses were recruited by convenience sampling method who from 5 tertiary hospitals,2 secondary level hospitals.They were investigated by the questionnaire.The data was input the spss21.0,the statistical methods were used in this study.Results1.The mean scores of work environment,organizational commitment and intent to stay were(2.78±0.39),(2.42±0.43),(3.30±0.67),respectively.2.Different gender,age,marital status,years of working,housing condition,professional title,duty,education,department,employment nature,position of work,shift,monthly income nurses' level of intent to stay difference was significant,P<0.05?3.Among work environment,organizational commitment and intent to stay,they two were a significant positive correlation.4.The intent to stay of nurse as the dependent variable,the demographic data,the dimensions of work environment and dimensions of organizational commitment as the independent variables,there were 11 factors into regression equation,they were duty,affective commitment,position of work,sufficient manpower and resources,normative commitment,leadership and ability of manager,gender,shift,housing condition(rent house),employment nature,education,can explain the 40.3%variation of nurse intent to stay.ConclusionThe level of work environment and intent to stay were in the medium,the level of organizational commitment was in the moderate below average.Duty,affective commitment,position of work,sufficient manpower and resources,normative commitment,leadership and ability of manager,gender,shift,housing condition(rent house),employment nature,education as main factors can predict the level of nurse intent to stay,which can provide some references for the managers to make specific measurements in order to promote the nurse intent to stay by retention strategy.
