Objective: To identify the medical staff's salary level and influence factors of public hospitals in Liaoning Province,investigated medical staff's remuneration and degree of satisfaction in 36 public hospitals of Liaoning Province from 2011 to 2013;Analyze the influence factors of remuneration level and remuneration satisfaction;find the problems of public hospital remuneration,and compare to the national level and other related regions in the same period;so as to provide references of improving the remuneration level and optimizing the public hospital remuneration system in Liaoning Province.Methods: By literature research,found remuneration articles of domestic and foreign hospital,and learned the related remuneration policy information of public hospital.By questionnaire survey,send paper questionnaires and electric questionnaires to 36 public hospitals.Analyze the basic information and expenditure of hospitals by Excel and SPSS20.0 and analyze the remuneration and influence factors by chi square,influencing factors of remuneration satisfaction by logistic regression.By interviewing the staff,to know their ideas about remuneration and satisfaction of public hospital.Results:Staff's income in 36 public hospitals was mostly under 3000 yuan per month(42.72%),3000-4000 yuan per month was 26.50%,over 10000 yuan was 1.51%,the remuneration of Liaoning Province was low.Compared with other related industries(education industry,information technology,financial industry),the income was also lower.The proportion of government financial aid was smaller,but hospital personnel expenditure accounted for the proportion of total expenditure in 3 years was an overall upward trend.Remuneration satisfaction rate of hospitals' staff was lower,unsatisfied rate was 47.94%,least satisfaction was 27.45%,basic satisfaction was 23.10%,most satisfied was only 1.50%.Through logistic regression analysis we knew that the encounter with verbal abuse or violence,the social status of doctors,rationality of performance appraisal index system and justice and openness of performance appraisal procedure were major influencing factors of satisfaction.There was a certain incentive effect of performance evaluation,but not obvious.Conclusion:Personnel expenditure and government financial aid rates of Liaoning Province public hospitals were less.The salary gap of different position in hospital were narrow,remuneration satisfaction was low.The main factors that affect compensation satisfaction were the functions of the position,the verbal abuse or violence,the social status of doctors,the rationality of the performance evaluation index system and the fairness and openness of the performance appraisal procedure.There was performance system in Liaoning Province public hospital.but the motivation of medical staff was not obvious.In view of the above problems,put forward the following suggestions and measures,the government should increase input in public hospital financial and ensure that financial input in time.Enhancing the overall salary level of the public hospitals staff;Pull in different positions salary gaps reasonably,perfect performance appraisal system,promote the salary management effectively,provide a certain reference for the salary system reform of public hospitals in Liaoning Province.
