Salary management is an important part of human hospital management in public hospitals.Salary satisfaction is the basis of salary system reform,which is the key factor influencing the performance of medical staff and realizing its own value.With the continuous advancement of public hospital reform,the salary system of county-level public hospitals is gradually improving.However,the overall salary situation of county-level public hospitals is not optimistic.The medical and health system reform has a long way to go,and it is in line with the characteristics of medical industry and suitable county level Public hospital pay system is imminent.The overall improvement of the salary satisfaction of the medical staff is the necessary condition to improve the quality of medical service and is the only way to promote the reform and sustainable development of the county public hospitals.In this paper,Changzhi County People 's Hospital is selected as the object of investigation.First,Through the literature research,the factors of salary satisfaction and evaluation index are extracted,summarized and summarized,based on the literature review and summary of the data,through the use of existing satisfaction scale,including the input factors,output factors,environmental factors and pay satisfaction four dimensions of the evaluation index system;Secondly,according to the evaluation index system design satisfaction questionnaire,combined with the actual situation of medical staff in Changzhi County People's Hospital put forward the hypothesis of this study,through the distribution and collection of questionnaires for data collection,and the reliability and validity of the questionnaire were examined.Then,the data were analyzed statistically,the correlation analysis and the regression analysis.Based on the statistical data,a number of ordered Logistic regression models were established from the five aspects of basic salary,bonus,welfare,promotion and ability enhancement,and then forecast the trend of salary satisfaction.Thirdly,through the study of the hypothesis,the following conclusions are drawn from the data analysis and multiple ordered logistic regression models:1.The overall evaluation of salary satisfaction of medical staff is low,Whether it is explicit pay,or hidden salary,Their satisfaction is not satisfied and the general range,Satisfaction evaluation is not high;2.Output factors are positively related to salary satisfaction;3.There is a slight negative correlation between explicit pay and implicit pay;4.The pay level is positively related to the overall pay satisfaction;Finally,through the construction of a number of ordered Logistic regression model and the conclusion of the study,the paper puts forward four suggestions on the salary management of county public hospitals:1.fixed the amount of government employees?fixed post?fixed standard,Strengthen the construction of talent echelon;2.Based on fairness,strong security,heavy incentives,the establishment of a scientific salary structure;3.Improve the internal environment of the hospital,carry out the construction of hospital culture;4.Set up medical and health inspection committee,improve the supervision and management system;5.rationalize the relationship between medical services parity,highlighting the value of medical personnel technical services.The research conclusions and suggestions provide ag ood theoretical basis for the county-level public hospitals to formulate the scientific salary policy and improve the salary satisfaction of the medical staff.
