Background As an important part of human resources reform,the reform of salary system is of great significance for improving the working enthusiasm of medical staff and promoting the operation and development of public hospitals.As the "vane" of salary management,salary satisfaction not only plays an important guiding role in salary reform and salary system regulation,but also has a certain impact on employees’ work performance,work behavior and work attitude.Studying salary satisfaction of medical staff benefits public hospitals for understanding the actual views of medical staff on salary,and then formulate a more scientific and reasonable salary policy.County-level public hospitals plays a connecting link role in health system in China,and occupy an important position in the reform of medical and health system.At this present stage,scholars have gradually increased their research on salary satisfaction.However,most of respondents are medical staff from provincial or municipal public hospitals,or township hospitals in different regions.While there are few studies on salary satisfaction of medical staff in county-level public hospitals.In this study,doctors in county-level general public hospitals were taken as the research objects to understand the status of salary and salary satisfaction,so as to provide references for establishing a reasonable salary distribution system for county-level general public hospitals.ObjectiveTo investigate doctors’ salary satisfaction in county-level general public hospitals in Anhui province,explore salary satisfaction factors,hypothesis and verify the structure of salary satisfaction,calculate the satisfaction scores and analyze the influencing factors of doctors’ salary satisfaction,so as to clarify the key points of the salary reform in county-level general public hospitals in the future,and put forward political suggestions to improve doctors’ salary satisfaction.MethodsThis study uses the literature review method to sort out relevant literature and information on salary and salary satisfaction at home and abroad,and summarize the theoretical basis and relevant technical research methods of salary satisfaction.This study investigated the salary and salary satisfaction of 1605 doctors in 11 county-level general public hospitals in Anhui province on questionnaire survey.The database was established by Epi Data3.1.The SPSS17.0 was used for descriptive statistical analysis,factor analysis,single factor analysis and multiple linear regression analysis.The AMOS23.0 was used to establish the structural equation model and verify the salary satisfaction structure.Results(1)Doctors’ salary satisfaction was divided into three dimensions through exploratory factor analysis,namely salary level satisfaction,welfare satisfaction and salary structure/management satisfaction.Therefore,the assumption that salary satisfaction is composed of three dimensions is put forward.(2)Structural equation model was used to verify the hypothesis.The fitting degree of the model reaches the suggested value after revising the model continuously.Finally,it is concluded that salary satisfaction is a second-order-three-factor model and the hypothesis is correct.(3)The overall satisfaction score and the satisfaction score of each dimension was calculated and the results show that the overall salary satisfaction score was(1.94±0.49),which was relatively low.The dimension of Salary structure/management score was(2.76 ± 0.83),which scored highest in three dimensions.The second was welfare satisfaction,which was(1.59±0.88),and the dimension of salary level satisfaction score was(1.48±0.83),which scored lowest.(4)The results of influencing factors analysis of salary satisfaction show that gender,marital status,department,hours of work per week during non-working hours,employment type,salary increase ratio compared with the previous year,monthly income and expected monthly income were the influencing factors of doctors’ salary satisfaction.ConclusionsThis study found that salary satisfaction of the doctors in county-level general public hospitals in Anhui province was a multi-dimensional structure by exploratory factor analysis and structural equation model analysis,made of the dimensions: salary level satisfaction,welfare satisfaction,salary structure/management satisfaction.The overall score of doctors’ salary satisfaction was low,and the score of salary level satisfaction was the lowest.Gender,marital status,department,hours of work per week during non-working hours,employment type,salary increase ratio compared with the previous year,monthly income and expected monthly income were the influencing factors of doctors’ salary satisfaction.It is recommended that the government and hospital managers should view salary satisfaction from multiple dimensions,increase financial payment for county-level general public hospitals,establish a long-term salary increase mechanism,pay attention to the double welfare incentive of material and spirit,understand the actual welfare needs of doctors,establish a reasonable salary structure,formulate a scientific salary management system,put more emphasis on the rationality of the salary distribution in different departments,encourage "equal pay for equal work",plan the working hours reasonably and increase salary levels and welfare of doctors in order to further improve salary satisfaction of doctors in county-level general public hospitals in Anhui province. |
