Objective: On the basis of the experience of the public organization,the modern enterprise and the health service management theory,the research study the current compensation satisfaction of the medical staffs in public hospitals in Shanghai and investigate the factors that influence medical staff compensation satisfaction,hypothesize and verify the structure and its dimensions of compensation satisfaction and the different influence degree of different dimensions,and then put forward the existing problems in compensation satisfaction and propose policy suggestions to make a more reasonable payment plan and effectively improve the medical staff compensation satisfaction.Methods: The research study the literature through the collection of all the literature review,summarize the current compensation satisfaction theory,related technical methods and practical experience.The research randomly selected 4 hospitals in about 40 hospitals in Shanghai as a sample and selected 10% on-the-job medical staff to conduct the questionnaire survey.The research analyzed the current situation of the compensation satisfaction of the medical staff in Shanghai public hospitals,and discussed the difference of the compensation satisfaction and the factors that affect the compensation satisfaction.Structural equation model was used to verify the structure of compensation satisfaction of medical staff,and then analyze the components of medical staff compensation satisfaction,as well as the influence of each dimension on compensation satisfaction.The database was established by Epidata 3.0,data analyze by SPSS 17.0,structure and dimension analysis of compensation satisfaction by AMOS 17.0.Results: The score of compensation satisfaction of the medical staffs in Shanghai is relative low.Hospital type,gender,age,department and title are the main factors that affect the compensation satisfaction of medical staffs.There is a difference between the compensation satisfaction and the pay level satisfaction,the pay level cannot explain the difference of the compensation satisfaction,and the compensation satisfaction is not a single dimension structure.The compensation satisfaction of the medical staffs in Shanghai is a multi-dimensional structure,make of the dimensions: pay level satisfaction,pay improvement satisfaction,welfare satisfaction,pay structure satisfaction and pay management satisfaction.The medical staff compensation satisfaction score was 2.91±0.86.In the five dimensions of the pay satisfaction of medical staffs in public hospitals in Shanghai,the payment management satisfaction score is 2.97±0.91 and is the highest,the welfare satisfaction score is 2.81±0.95 and is the lowest.The five dimensions of compensation satisfaction of medical staffs have significant positive effect to compensation satisfaction,and different dimension has different influence degree.The payment structure satisfaction has the highest degree of influence.Suggestions: Strengthen the cognition of the multi-dimension model of compensation satisfaction of medical staffs.In the course of the reform of the payment system,to avoid only pay attention to the level of compensation and ignore other dimensions,take steps from all dimensions to improve the overall level of medical staff compensation satisfaction.Maintain the current pay level of Shanghai public hospital medical staffs and pay attention to the individual pay level to improve the two level differentiation.Strengthen the construction of public hospital medical staff welfare in Shanghai,expand the types of medical staff welfare,optimize the non-economic welfare and expand the coverage,the government and the hospital cooperate to provide the welfare.Establish a scientific and reasonable compensation increase mechanism to realize the regular adjustment of the compensation level of medical staff and make clear the linkage mechanism of wage and price,the development of national economy and other industries and other factors,to ensure that the actual benefit level of medical staff is not reduced.Set up a scientific and reasonable compensation structure to ensure internal fairness and reflect the differences between different technology of the departments,medical staff work level and work efficiency and personal ability.Explore more advanced scientific compensation management system to maintain the scientific and standardized compensation management system and clear doctor responsibility and authority,make the various rewards and punishment system rule-based.
