As the regulatory policy of real estate industry has become more and more severe in recent years and the market downward pressure increased gradually, the competition between the real estate enterprises has transformed from competition for resource into management. As the core human resources of the real estate enterprises, the project management staff plays a very important role in the success of construction of real estate project. How to effectively implement performance management for the project management staff, so as to improve the level of project management, achieve the construction objectives of project, and achieve the strategic goal of the enterprise, has become the essential problem of human resource management of the real estate enterprises.This thesis takes the project management staff of K Company as the research objects, try to optimize and improve the current performance appraisal system of K Company by empirical study and systematic review of literature, establish a performance appraisal system which conform to project management status of K Company, and improve the relevant supporting systems and measures. This study mainly includes three sections, the first section is the literature review, that is, to compare and analyzed the related theories and methods of performance appraisal home and abroad through comprehensive literature search,1, summarize the index system and safeguard measures of performance appraisal, find out the similarities and differences of performance appraisal system in different organizations, and analyze the reasons. The second section is an empirical research. We diagnosed and analyzed the current situation of performance appraisal for the project management staff of K Company through questionnaire survey and data collection of K Company, in order to find out the existing problems and the cause of formation in the current performance appraisal system. The third section is to explore how to apply the current performance appraisal theories and methods into the optimization scheme of performance appraisal for the project management staff of K company, and to establish key performance indicators (KPI), performance appraisal system and corresponding safeguard measures which conform to the development status of K company and industry characteristics.The significance of this study is that we solved the optimization problem of current performance appraisal system of project human resource management in company K using both methods of empirical research and literature review, which made the proposed performance appraisal system more targeted and reliable, truly realize the win-win purpose of performance management. Meanwhile, we hope that it can set an example for similar enterprises in performance management of project management staff.
