PURPOSE:Medical staff job satisfaction was related to patients’ satisfaction degree. The purpose of this study was to investigate the job satisfaction and the influencing factors on job satisfaction in Shenzhen, and provided logical proof for improving medical staff job satisfaction, and provided reference to aid the hospital management.METHODS:Provided questionnaires for medical staffs in two first-class tertiary general hospitals in Shenzhen. This questionnaire was comprised of three parts as follows: Personal basic situation, satisfaction with the work, overall evaluation of satisfaction and turnover intention. This job satisfaction questionnaire contained6dimensions and24items which adopted Likert5weighting score. This research randomly selected400medical staffs as samples for the questionnaires, and received343effective answers. With EpiData software inputed data and set up the database. After that, sampling data was analyzed with reliability analysis and validity analysis, factorial analysis, one way-ANOVA, multiple linear stepwise regression analysis run on the SPSS17.0software.RESULTS:1. The average score of medical staffs’ job satisfaction was (3.18±0.60), the interpersonal relation showed the highest mean score while the lowest on the reward and the promotion.2. Among seven personal basic characteristics, job category was the only influence factor on medical staff overall satisfaction, from highest to lowest were administrative personnel, medical technicians, nurses, doctors. And job categorys scored differently in four dimensions including leadership and management, compensation and benefits, working conditions, interpersonal, the result was that the administrative staff and medical technicians scored higher than the nurses and doctors.3. Analysis on job satisfaction of various dimensions:In dimension of leadership and management, satisfaction view slightly dominated, the way leaders treating others got most people recognized, but a large proportion remained neutral. In dimension of compensation and benefits, dissatisfaction view was higher with more neutral stance. In dimension of training and promotion, staff dissatisfied with promotion and further training opportunities compared with those from same level hospitals. In dimension of working conditions, employees were more satisfied with medical instruments, but not with the office environment. In dimension of the work itself, satisfaction view prevailed. And general satisfactory in dimension of interpersonal relationship.4. Evaluation on the overall satisfaction,"general satisfaction" accounted for43%, inclined satisfaction accounted for42%, inclined dissatisfaction accounted for15%; Two items had greatest influence on the overall evaluation of job satisfaction " I think that the management system of the hospital "and" I think the current benefits". About70.8%of the staffs had idea to quit job, the likelihood is higher in personnel out of strength organization; Turnover intention was negatively correlated with job satisfaction total score. Turnover related to leadership and management, compensation and benefits, training and advancement, the work itself. The highest degree of association with the pay and benefits. Associated with the highest degree of turnover intention is compensation and benefits.CONCLUSION:Shenzhen medical staffs’ job satisfaction level needs to be improved, the main factors that influence the job satisfaction were compensation, benefits, management tools and so on. Based on the investigation results, this paper put forward suggestions to improve the job satisfaction:(1) Provide a reasonable and competitive salaries and benefits to employees;(2) Improve the social environment and build a social support network;(3)Implement full employment;(4)Build hospital core values;(5) Shape characteristic hospital culture;(6) Provide opportunities for the medical staff to participate in decision-making and to strengthen their sense of responsibility;(7) Help employees to set up career development plan;(8) Develop a scientific evaluation system;(9) Medical staff should establish healthy values;(10)Medical staff found ways to relieve pressure and keep good condition.
