Performance management is in a critical position of human resource management. Performance management is a continous and circulative process to the mangers in different levels in companies, which in order to reach the organization’s goal and to participate in the establishment of performance plan, tutorship of performance communication, evaluation of performance examination, implementation of perforamnce result, and exaltation of performance aim. The performance management is coming through step by step from a single appraisal to systematic and compositive development process. As a technique and methold of performance management, Key Performance Indicator (KPI) is used by many companies especially the small and middle size companies for the reson of simple, clear, specific and measurable. Now, there are many studies and researches on KPI’s operation but limited in the research on systematic design to match the enterprise’s situation. Thus, it is necessary to make futher study and research on performace management base on KPI, to consummate enterprises’ performance management system.By using literatue analysis, questionnaire analysis, face to face investgation and statistic analysis, this thesis is doing a systematic study and research on the company’s performance management, and pays more attentions and in detail studies on KPI. Based on above reaserch, this thesis uses Y Company, which is a domestic tobacco foreign trade company as a research target. After doing investigation on Y Company’s currunt performance management situation, analyzing its exsiting problems and questions, this thesis offers the optimized suggestions, and re-construction its KPS’ performance examination system by mind map and weight factor analysis method from its strategy, and thus forming company’s KPI, department’s KPI and personal’s KPI in the end. This thesis also makes further research and study on how to improve the establishment of performance plan, tutorship of performance communication, implementation of performance examination, evaluation and feedback of perforamnce, and utilization of performance result etc., in order to optimize Y company’s performance management system. KPI should based on the enterprise’s strategy and combined with actual situation, select the indicatiors and calculate the weght factors scientifically, pay attention to the plan, communication, implementation and feedback etc., to realize performance circulation and continuous improvement. This thesis has referrence and application value in some degrees for the author’s work, for tobacco foreign trade copmany’s performance management system’s construction and comsummation.
