With the increasingly fierce competition from all walks of life, how to give fullplay to the enthusiasm of the various functional departments, to encourage employeesfor enterprises to continuously improve and create value become the focus of attention.while in the past to explore the practice finding that the prize and punishmentdistribution system with the policy of change with each passing day. Developing andadapting with the times, the pay system consistent with the economic interests of alllevels, it is an important part of effective performance management. Therefore, thispaper about Xiangtan tobacco company establishment and application of thepay-for-performance model has important theoretical and practical significance.This article roundly study of the establishment and application of Xiangtan City,the tobacco companies by pay-for-performance mode. Combination of workexperience in the Xiangtan tobacco company’s internal performance appraisal with theoriginal pay system, the paper examines the compensation management problems ofXiangtan tobacco companies, today, the drawbacks of the existing system, proposedby pay-for-performance model of the Xiangtan tobacco companies and the necessityof the program design, program content, implementation, and supporting measures.The paper, firstly, reviews and combines the domestic and international dynamics of apay-for-performance model, and review important documents on thepay-for-performance model; followed by tobacco companies in Xiangtan City, theexisting salary management system, as well as the company’s existing pay systemexists the problems, then, under the theoretical basis for performance managementand compensation management in Xiangtan tobacco companies, developed thepay-for-performance model principles, objectives and the overall structure of thedesign, design elements, the implementation of programs;and finally talking aboutthe implementation phase design of the model in Xiangtan tobacco companies as wellas appropriate protective measures.At present, the domestic study on establishment and application of the tobaccoindustry by the pay-for-performance model is not much, there is no perfect system.According to the Xiangtan tobacco companies’ pay system and performancemanagement of the status quo payment, this paper develops this new form ofremuneration---pay-for-performance, aim to improve the sense of competition to acertain extent, to strengthen the incentive mechanisms to enhance the operational efficiency of the tobacco companies and organizations, and play a certain role tooptimize the management of the pay system.
