ObjectiveThe purpose of the study was to understand psychologicalempowerment,job burnout,turnover intention of nursing in Class ⅢGradehospital in taian.To analyze the variation in nurses’psychologicalempowerment,job burnout,turnover intention among nurses by personalcharacteristics and explore the further relations amongnurses’psychological empowerment and job burnout and turnover intentionof nursing.The results of the investigation would provide a theoretical basisfor nursing administrators to take effective empwerment measurses.And ahigh level of psychological empowerment will be help to stable the nursing staff.MethodsThe subjects of the study are nurses who come from the Class ⅢGrade hospital in taian.650nurses were randomly selected from thehospital which were selected according to the convenience samplingmethod.The cluster sampling were surveyed byPsychologicalEmpowerment Scal,Job Burnout Scal and Turnover Intention Scal.Then thedata was analyzed by Epidata3.02and SPSS13.0.The statistical analysismethods used included descriptive statistics,Independent-Samplest-test,One-Way ANOVA,LSDtest,Pearson inter-correlation an multiplestepwise regression,path analysis and so on.Results1.The average score of nurses’psychological empowerment in taianwas3.60±0.47,the scores of4dimensions were ranked at a descendingorder as follow:self-efficay,meaningful work,competence,impact.Theoverall psychological empowerment scores and specific dimension scores of nurses who have different part,marital status,employmentnature,employment form, professional title,age,retaining age,job post,jobpurpose had differences statistically(P<0.05),while the specificdimensionscores of nurses who have different education level had differencesstatistically(P<0.05).2.The average score of nurses’job burnout was2.75±0.67,the scores of3dimensions were ranked atadescending order as follow:personalaccomplishment,emotional exhausion,depersonalization.The overall jobburnout scores and specific dimension scores of nurses who have differentpart,employment nature,employment form, education,professional title,age,retaining age,job post,job purpose had differences statistically (P<0.05),while the specificdimension scores of nurses who have different sexand marital status level had differences statistically(P<0.05).3.The average score of nurses’ turnover intention was2.73±0.55,withthe index value of68.25%,the scores of3dimensions were ranked at adescending order as follow:Ⅲ (2.81±0.63),Ⅱ (2.72±0.73),Ⅰ (2.63±0.72);The overall turnover intention scores of nurses who havedifferent part,employment nature,employment form,education, professionaltitle,age,retaining age,jobpost,job purpose had differences statistically(P<0.05),while the specificdimension scores of nurses who have different sexand marital status level had differences statistically(P<0.05).4.There was a negative relationship between the nurses’psychologicalempowerment and job burnout (P<0.01).nurses’ job burnout wasexplained by16.8%with meaningful work, self-efficay,impact;there was anegative relationship between the nurses’psychological empowerment andturnover intention(P<0.01).Nurses’turnover intention was explained by16%with meaningful work,impact.5.When explore the psychological empowerment and job burnouteffect the turnover intention,the regression coefficient of the psychologicalempowerment and job burnout have significant diffference (P<0.01),psychological empowerment (B=-0.286, P<0.01),job burnout(B=0.316,P<0.01);the correlation coefficient between turnover intention and turnover intention was decreased.Conclusions1.The overall level of nurses’psychological empowerment ismedium,it is imperative for us to improve the nurses’perception of workimpact.2.Different part,age,marital status,retaining age,professional title,jobpost,education, employment form,job purpose of nurses whosepsychological empowerment showed significant difference.3.The overall level of nurses’ turnover intention is muchhigher.Different part,age, retaining age,professional title,jobpost,education,employment form,job purpose of nurses whose turnoverintention showed significant difference.job purpose and professional titleare important individual factors which affect the overall level of nurses’turnover intention.4.The overall level of nurses’job turnout is much higher too.Differentpart,age,retaining age,professional title,job post,education,employment form,job purpose of nurses whose job turnout showed significantdifference.job purpose and job post are important individual factors whichaffect the overall level of nurses’ job turnout.5.There was a negative relationship among the nurses’psychologicalempowerment, turnover intention and job burnout(P<0.01).The highlevel of nurses’ psychological empowerment is help to release the degree ofthe nurses’ turnover intention and job burnout.meaningful work,self-efficayand impact are important individual factors which affect the overall level ofnurses’job turnout;meaningful work and impact are important individualfactors which affect the overall level of nurses’ turnover intention;Therewas a positive relationship between the nurses’turnover intention and thejob burnout.The high level of the job burout will lead to the nurses’turnoverintention.6.It shows that nurse’ psychological empowerment plays the partintermediary role between the turnover intention and job burnout.Itindicates that the job burnout on the one hand may directly affect the turover intention of nurse’,on the other hand may reduce the turnoverintention when being taken psychological empowerment.
