The brain drain is a special phenomenon of unbalance between the “entering” and “leaving” in talent flow.The loss of nursing staffs directly or indirectly affects the clinical care level of medical institutions,which further exerts influence on the overall medical and nursing service quality.At present,the loss rate of nurses is increasing year by year all over the world,and high separation rate has become an international problem.The situation of shortage and loss of nursing staffs is more severe in China.Therefore,it is one of the focuses of the current research on hospital and nursing management to systematically analyze the reasons for the loss of nursing staffs and develop effective countermeasures.Based on the systematic analysis of the theory and practice of nursing management and demission management at home and abroad,this thesis analyzed the basic structure and the loss of nurses in W Eye Hospital in recent years.Through interviews,satisfaction surveys and turnover intention surveys,the reasons for the loss of nursing staffs were analyzed.The results indicate that there are problems in terms of salary and welfare system,the realization of self value of nursing staffs,a serious shortage of nurses,imperfect nursing training system,and restriction on the personal development prospects of nurses.Based on the modern human resource management theory and methods,this thesis further put forward a series of countermeasures and suggestions to improve the management of nursing staff,reduce the talent loss and enhance the level and quality of medical care in W Eye Hospital from five perspectives of compensation system,professional value,personnel allocation,training system and personal development.In this thesis,the research conclusion for W eye hospital and the similar research institutions to improve its human resources management has important reference value.
