Objectives:The thesis aims to describe the current status of the work engagement of clinical nurses and its influencing factors; to analyze the variable differences of work engagement in general population; to clarify how the work engagement related to the hardiness of nurses,role pressure, perceived organizational support and family support; to explore the influencing factors of work engagement of clinical nurses.Methods:The research belongs to association study in non-experimental study. By employing the method of convenience sampling,clinica! nurses from two3A-level comprehensive hospitals in Jilin province are selected as the research objects.Of the total750questionnaires,630of them are usabled,with an effective rate of84.0%. Research tools includes general population data of nurses, work engagement scale, hardiness scale,role stress scale,perceived organizational support scale and questionnaire of family care index. SPSS16.0is employed to analyze the collected data. The statistical methods include descriptive statistical analysis, T-test, One-Way ANOVA, Pearson Correlation Analysis and Hierarchical Reqression.Results:1. Current status of the work engagement of clinical nursesThe work engagement of clinical nurses stays in the medium level. The total points of work engagement is(52.54±8.08),with an average points of (3.28±0.51). Of the three dimensions, the average points of dedication is the highest, coming the average points of absorption, the average points of vigor as the lowest.2. The relationship between work engagement of clinical nurses and the data of general populationThe differences of work engagement of clinical nurses on age, position, nursing ag e,night shift,number of children,age of the youngest child have statistical signficance.3. The relevant factors of work engagement of clinical nurses (1) The total points of hardiness of nurse is (70.09±14.44), which indicates a medium level. From high to low, the four dimensions are toughness, control, commitment and challenge.(2) The total point of role pressure of nurses is (71.90±11.89). Role conflict and role pressure (quality and quantity) play important roles in causing role stress.(3) The total point of perceived organizational support is (82.41±24.98), which indicates a low level. From high to low, the three dimensions are work support, care benefit and identity value.(4) Clinical nurses number of the total point between7and10of family support is447,which accounted for71.0%, according to the criterion of classification,the family support of clinical nurses stays a high level and a good family function.(5) Hardiness, perceived organizational support, family support and work engagement are in obvious positive correlation, whereas role stress of nurses is in obvious negative correlation with work engagement. Hardiness is in obvious positive correlation with perceived organizational support and family support:role stress is in obvious negative correlation with family support, perceived organizational support is in obvious positive correlation with family support. All correlations above were in statistically significant level(P<0.01).4. The influencing factors of work engagement of clinical nursesHierarchical regression analysis shows that the hardiness and perceived organizational support respectively have obvious positive predictive function on work engagement as independent variables, whereas role stress has obvious negative predicative function on work engagement. Among all the factors, the hardiness contributes the most to the predictive work engagement. The greater hardiness of nurses, the higher level of perceived organizational support, while the less role stress, the better of work engagement.Conclusions:1. The work engagement of clinical nurses stays in a medium level, which indicates that there is a high promotion level for work engagement of nurse groups.2. The characteristics of general population that affect the work engagement of clinical nurses are as follows:age, position, nursing age, night shift, number of children and age of the youngest child.3. Hardiness, perceived organizational support and family support are in obvious positive correlation with work engagement of clinical nurses, whereas role stress is in obvious negative correlation with work engagement of clinical nurses.4. The hardiness, perceived organizational support of clinical nurses have obvious positive predictive function on work engagement, whereas role stress has obvious negative predicative function on work engagement. Among all the factors, the hardiness contributes the most to the predictive work engagement.
