Study On The Mechanism Of The Flow Of Academic Professionals In Colleges And Universities In Northeast China

On December 26,2019,general office of the central committee of the communist party of China,issued by The General Office of the State Council on promoting the opinions of the labor and personnel system of social mobility mechanism reform,specify “reasonable,fair,open and orderly social mobility,is the strong support of economic sustainable and healthy development,is an important symbol of social harmony and progress,is the inevitable requirement to realize man’s all-round development.” Career mobility is a prominent form of social mobility,and academic career mobility belongs to the category of career mobility.Therefore,the orderly flow of academic professionals has its important value.Concerned with the demands of The Times and oriented by problem research,the research on the mechanism of orderly flow of academic profession in colleges and universities in northeast China is not only a reflection on the series of practical problems such as “ peacock flying southeast ” caused by the disorderly flow of academic profession in colleges and universities in northeast China,but also a long-term plan for the strategy of revitalizing talent reserve in northeast China.For this purpose,the research follows “the theoretical construction practice test-path to explore ” the main logic,a systematic research on the basis of literature and theoretical roots,construct the basic theoretical analysis framework,look at the northeast university academic profession the changes of the flow process,to explore the present situation and the plight of academic profession practice in northeast China and inspection and reveal the mechanism of flow,Construct the main path to boost the orderly flow of academic profession in northeast colleges and universities.A theoretical study on academic career flow in colleges and universities in Northeast China.Firstly,based on the literature analysis,the research trends at home and abroad are sorted out to identify the areas that need to be further studied.Through bibliometric analysis,hot spots and trends of academic career mobility research based on time zone visualization are obtained.Stakeholder theory is used to take care of the whole,and teacher career theory and field dynamics theory are integrated to construct the theoretical analysis framework of the research.Secondly,focusing on the institutional level,it examines the changing course of academic career flow in colleges and universities in northeast China.Using the "convergence and crossover" thinking,exploring the source of historical institutionalism vertically,combing the relevant historical institutional changes since the founding of the People’s Republic of China more than 70 years ago,using LDA model to analyze1706 current policies horizontally,cross-analyzing the policy focus of academic career flow management in Colleges and universities in China,and opening up the way of policy optimization.A practical test of academic career mobility in colleges and universities in northeast China.First of all,it deeply describes the current situation of academic career flow in colleges and universities in northeast China.This thesis analyzes the influence of urban spatial distribution of colleges and universities in northeast China on academic career flow by analyzing the historical distribution of urban spatial distribution in Heilongjiang,Jilin and Liaoning provinces.From the dimensions of individual,organization,social game and transition,this thesis emphatically analyzes the main dilemmas of academic career flow in northeast colleges and universities,such as interregional reverse flow and interuniversity flow unbalance and concomitance,overall flow retardation and frequent flow of high-level talents,talent default flow and conflict of restricted flow of colleges and universities.Secondly,this thesis examines the mechanism of academic career flow in colleges and universities in northeast China.Based on Newman’s division of academic career,this thesis compares the commonness and differences of different factors affecting academic career mobility in northeast China through mixed research.At the same time,the depth of the learning algorithm based on the field of artificial intelligence,neural network using figure talent flow model is established,the experiments in different teaching age,salary,benefits,job title promotion,career development,academic atmosphere,the differences of the influencing factors of academic profession flow,summarized the academic profession flow influence factors in northeast China,to boost its orderly flow to provide data support.The realization path of promoting the orderly flow of academic profession in colleges and universities in northeast China.This thesis constructs a tripartite adjustment path of the orderly flow of academic professionals in colleges and universities in northeast China,explores the logic of the value orientation of the flow of academic professionals in colleges and universities in northeast China,and examines the practical difficulties of the flow of academic professionals in northeast China.We will comprehensively consider the demands of stakeholders,change the fields of social regulation and policy support,and create an ecosystem for development.Give full play to the role of organizational engine,construct organization symbiosis and hierarchical management debugging,and guide the rational regression of academic professional role in universities from the perspective of individual
