Counterproductive work behaviors are prevalent in the workplace,which have a variety of forms.Summarize existing researches on counterproductive work behaviors,some scholars analyze them as the outcome variable and think them as extra-role behaviors which are harm to the organization.Most scholars pay attention on the causes which lead to counterproductive work behaviors.Organizational factors and personal factors are more concerned in the existing literatures.Organizational factors exist in the wider field,but only few studies pay close attention to corporate social responsibility which influences counterproductive work behaviors.Corporate social responsibility has become an increasingly significant business features.Researches on corporate social responsibility have already owned a place in the field of management practice and study.Existing researches on corporate social responsibility are mostly based on the organizational level,and less concern about the individual level variables.Corporate social responsibility focus on stakeholders,as the largest groups of stakeholders-employees,corporate social responsibility generates a lot of impacts on them.However,employees have not been paid enough attention in CSR literatures.The relative researches are few.The Impact of Corporate Social Responsibility on employees are divided into two sorts in few studies,one is potential employees,another is the existing staff.In this context,more researches are concerned about the potential employees,analyze the role of corporate social responsibility in the recruitment,less attentions have paid on existing stuff.This is a very weak link.As the most direct stakeholders,the interaction between corporate social responsibility and employees is very important to enterprise's development.corporate social responsibility activities have become the norm behaviors of enterprise's development,which needs concern whether corporate social responsibility can reduce the occurrence of counterproductive work behavior.Based on these,whether corporate social responsibility leads to or reduces counterproductive work behaviors becomes an unsolved problem and has research values.The whole study follows" Cognition:employees' perception of corporate social responsibility-Attitude:affective commitment-Action:counterproductive work behavior" logical thinking.Through the analysis of employee responsibility,customer responsibility,social responsibility and public responsibility of perceived corporate social responsibility by employee,explore how these corporate social responsibilities effect organization-oriented counterproductive work behaviors and individuals-oriented counterproductive work behaviors.Then analyze how corporate social responsibilities have impacts on affective commitment,and pass these impacts to counterproductive work behaviors.Last,introduce job embeddness as a moderator,test its effect.The eventual theoretical model is established,hypotheses are proposed.In order to validate assumptions and follow the rigor research principles,at first,we collect 190 valid samples to test and revise the scale.Then,we collect 659 valid samples to test hypothesis.The results are as follows:Employee responsibility and customer responsibility of perceived corporate social responsibility by employee are negative to counterproductive work behaviors separately;public responsibility of perceived corporate social responsibility by employee is negative to organization-oriented counterproductive work behaviors.Employee responsibility,social responsibility and public responsibility of perceived corporate social responsibility by employee is positive to affective commitment separately;Affective commitment is introduced to the model as mediator variable,the outcomes are:Affective commitment mediates the relationship between employee responsibility of perceived corporate social responsibility by employee and counterproductive work behaviors;it mediates the relationship between public responsibility of perceived corporate social responsibility by employee and organization-oriented counter-productive work behaviors.Job embeddness is introduced to the model as medorate variable,it moderates the relationship between affective commitment and counterproductive work behaviors.For the low job embedded staff,affective commitment has larger impact on the counterproductive work behavior,and for job embedded staff,affective commitment has smaller impact on the counterproductive work behavior.Conclusions enrich the theoratical model of corporate social responsibility and counterproductive work behavior,and provide guidance on management practices.
