With the fierce competition caused by economic globalization, managers havegenerally recognized that human resource is the key of enterprise competition. As themain body of the enterprise, staff plays a crucial role in the management, operation anddevelopment of the enterprise, is an important object in the business management. Toobtain the core competitiveness and maintain sustainable development, the managersmust manage the internal staff well. And reduce their counterproductive work behavior,so they will put more energy into the effective job for creating performance. Therefore,there is important practical significance to study the counterproductive work behavior ofemployees.To reduce employee’s counterproductive work behavior, we should pay closeattention to the influence factors on employee’s counterproductive work behaviors. Thecorporate social responsibility for employee is an important factor affecting thecounterproductive work behavior; moreover, the counterproductive work behavior isshaped in part by the personality characteristics. The paper selects the counterproductivework behavior of employees as the dependent variable, takes the corporate socialresponsibility for employee as the independent variable, and discusses the effect oncounterproductive work behavior of employees. At the same time, big-five personalityis introduced as a regulated variable, so as to research its role in regulating thecounterproductive work behavior. The counterproductive work behavior includesinitiative deviance, demotivation and interpersonal aggression. The corporate socialresponsibility for employee includes salaries and benefits responsibility, workenvironment responsibility and training and development responsibility. The big-fivepersonality includes emotional stability, extraversion, openness to experience,agreeableness, and conscientiousness.Through the empirical analysis, this research’s main conclusion is as follows:(1) Corporate social responsibility for employee is consisted of salaries andbenefits responsibility, work environment responsibility and training and developmentresponsibility. The counterproductive work behavior includes initiative deviance,demotivation and interpersonal aggression. There is a significant negative correlation between each dimension of corporate social responsibility and counterproductive workbehavior.(2)The work environment responsibility and training and developmentresponsibility could negatively forecast initiative deviance behavior; salaries andbenefits responsibility and work environment responsibility could negatively forecastdemotivation work environment responsibility and training and developmentresponsibility could negatively forecast interpersonal aggression.(3) Extraversion, agreeableness and conscientiousness play a regulatory role on therelationship between corporate social responsibility for employee and counterproductivework behavior.The paper takes the big-five personality as the regulated variable, researches therelationship between corporate social responsibility for employee and counterproductivework behavior. The research not only enriches the study of the three theories, but alsoputs forward management suggestions for reducing counterproductive behavior inworkplace according the research conclusion. This is a new exploration of the socialresponsibility theory and counterproductive work behavior theory.
