| Manufacturing enterprises have a long industrial chain and strong driving force,which can provide strong economic support for achieving the great rejuvenation strategy of the Chinese nation.But how to enhance the intelligent manufacturing capabilities of manufacturing enterprises and enhance organizational performance in a tense business environment such as increased international trade frictions,limited total manufacturing resources,and core technology bottlenecks? Accelerating Digital transformation is the correct answer to this development proposition.As the scale of digital economy development continues to expand year by year,it is necessary to closely integrate the real economy represented by manufacturing enterprises with the digital economy,providing a double-layer guarantee for high-quality economic development.The Digital transformation of manufacturing enterprises not only needs to complete the digitalization of manufacturing processes,but also needs to pay attention to the digital development of management processes.The digital development of human resource management is of great importance to the development of manufacturing enterprises.Many manufacturing enterprises have already started digital transformation,but some have encountered problems such as unclear development status,unclear direction,and unclear results.The existing research content is not yet in-depth enough to answer this question,only focusing on the theoretical concepts and development issues of digital human resource management.Therefore,this study aims to construct a maturity evaluation model for digital human resource management in manufacturing enterprises and help manufacturing enterprises locate their development status,clarify their development direction and effectiveness.This study starts from two paths: theoretical deduction and practical induction.It draws on the construction ideas and content of theoretical models such as human resource capability maturity and digital maturity in theory,summarizes existing scholars’ research results and consulting agency reports in practice,and interviews experts to construct a maturity evaluation index system for digital human resource management in manufacturing enterprises,including three key process areas,16 first level indicators and 29 second level indicators are calculated using the Analytic Hierarchy Process to calculate indicator weights.At the same time,5 maturity levels are divided and corresponding characteristics are summarized,including the initial stage,embryonic stage,development stage,growth stage,and mature stage.Then,based on the constructed evaluation model,the relationship between the maturity of digital human resource management in manufacturing enterprises and organizational performance was explored.The results showed that the maturity of digital human resource management has a good improvement effect on organizational performance and its various dimensions.For enterprises with larger organizational scales and more mature development,the improvement effect of digital human resource management on organizational performance is more obvious.The maturity evaluation model for digital human resource management in manufacturing enterprises constructed in this study is conducive to helping enterprises clarify the development status of digital human resource management.By combining the enterprise status,targeted development of digital human resource management can be achieved,thereby enhancing the competitive advantage of the enterprise and improving organizational performance.At the theoretical level,this study expands the scenario research of theoretical models such as human resource management maturity and digital maturity,and also innovates the construction of digital human resource management maturity evaluation models,expanding the research content of human resource management improving organizational performance. |
