Affected by the Three-Year New Pavilion Epidemic,the tight supply chain resources,obstacles to resuming work,and rising costs have made the operation of the retail service industry extremely difficult,and most small and micro enterprises are facing pressure to transform and upgrade.As the core of enterprise management,performance management can help enterprises quickly respond,promote transformation and upgrading,and accelerate the completion of strategic goals during the transformation period in internal management.In this study,L Company is a private small and micro enterprise mainly engaged in retail chain business,and as a microcosm of many physical small and micro enterprises,it faces the challenge of offline retail switching to online channels.The E-commerce Operations Management Department,as the core department of L Company’s strategic transformation,is the main research object of this article to explore the important role of performance management in achieving business goals during the strategic transformation period.Through research and analysis of performance indicator design,performance evaluation,and application of performance results in the current key performance indicator(KPI)based performance management,there are varying degrees of problems that affect the positive role of performance management and hinder the achievement of organizational and company goals.This article focuses on the optimization of performance management in the e-commerce operation and management department of L Company.It provides a detailed analysis of the current performance management methods implemented,combines questionnaire survey results and information obtained from interviews,and identifies the core issues that affect the achievement of performance goals.During the investigation,it was found that there were issues such as unscientific setting of performance indicators,unfair implementation of performance evaluations,and insufficient application of performance results;Upon further investigation of the reasons,the E-commerce Operations Management Department is a newly established department.The original performance evaluation indicators do not match the characteristics of the existing position,the performance evaluation process is just a formality,and there are deviations in performance management awareness,which lead to a low level of performance management and cannot meet the current development needs.Combining the relevant theoretical knowledge of performance management and optimization,sorting out job responsibilities and analyzing personnel characteristics,in the research on performance optimization of L Company’s e-commerce operation management department,based on the original KPI performance management method,the performance management method of Objectives and Key Results(OKR)is introduced.The combination of the two decomposes the company’s strategic goals from top to bottom,with employees supporting them from bottom to top,making them very clear about "what I want to do" and "what I want to do".Not only can it capture key indicators,but it can also mobilize subjective initiative.In this article,an optimization plan for performance management based on the combination of OKR and KPI for the e-commerce operation management department is designed from the aspects of performance indicators,performance evaluation,and application of performance results;Finally,propose safeguard measures related to the performance management system from aspects such as ideology,organization,and system,to ensure the healthy operation of the performance system.By improving employee performance to achieve company performance,it provides guarantees for achieving transformation goals and enhances the core competitiveness of the enterprise. |
