Under the background of rapidly changing business landscape,increasingly flat organizational structure and remote work mode,in order to improve organizational efficiency and adaptability,organizations have continuously upgraded expectations for employees,and urgently need employees to have positive emotions and implement proactive behaviors at work.How to stimulate positive emotions and proactive behavior of employees has become the focus of current academic and management circles.S ervant leadership pays attention to employees,provides support and help for employees,and can have a positive impact on employees’ psychology and behavior.However,under the influence of the traditional high power distance system,few enterprises truly practice servant leadership in management practices.In the related research of leadership effectiveness,the academic circles have paid little attention to the relationship between servant leadership and proactive behavior.Therefore,it is of great significance for academic research and management practice to explore how servant leadership affects employee proactive behavior.Based on the resource conservation theory,self-determination theory,introducing work prosperity as a intervening variable,the research on the impact of servant leadership on employee proactive behavior mechanism.In addition,organizational situation characteristics will affect the process of employee’s intrinsic motivation into specific behavior.This paper introduces error management atmosphere as a moderating variable to study the boundary conditions of work prosperity on employee’s proactive behavior.This study mainly used questionnaire survey and statistical analysis methods,using SOJUMP and on-site questionnaire to collect data,and obtained 278 valid questionnaires of domestic employees in various industries.SPSS27.0 software and MPLUS8.7 software were used to analyze the sample data,and the following conclusions were obtained:(1)Servant leadership has a significant positive effect on employees’ proactive behavior;(2)Servant leadership is significantly positive influence on employee’s work prosperity;(3))Work prosperity has a significant promoting effect on employees’ proactive behavior;(4)Work prosperity partially mediates the relationship between servant leadership and employees’ proactive behavior;(5)Error management climate plays a significant positive moderating role in the relationship between work prosperity and proactive behavior;(6)The mediating effect of positive regulation of error management atmosphere on work prosperity between servant leadership and proactive behavior.This study reveals the driving factors and internal mechanism of employee proactive behavior from the perspective of leadership style,which not only enriches the research results of antecedents of proactive behavior,but also expands the related content of leadership style research,and has certain theoretical value.At the same time,it also puts forward the following management suggestions for the effective implementation of human resource management practice: first,attach importance to the cultivation and development of service-oriented leadership,and give full play to the maximum effect of leadership;Second,pay attention to employees’ emotional experience at work to improve their work prosperity;Thirdly,we should face up to errors in work and build a positive atmosphere for error management. |
